Under the background of the improvement of national comprehensive quality and the increasing pressure of employment competition,the phenomenon of talent high consumption or "overqualified" is more and more common.This phenomenon has a certain positive effect on the improvement of corporate image and corporate competitiveness,but its negative effect,such as high employee turnover rate,low work efficiency and other negative work behavior,gradually highlights,which has aroused great attention from scholars and HRM practitioners.This kind of talent "high consumption" and the "overqualified" pattern can make employees feel overqualified,however,there are deficiencies in related studies about the negative impact on employees' sense of over-qualification.So this survey mainly investigates the relationship and mechanism between employees' perception of Over-qualification and counterproductive work behaviors in the workplace context,to understand the impact of demographic variables and social comparison tendency in individual factors on perception of excess qualification.This paper uses SPSS22.0 and AMOS21.0 to analyze the questionnaire data of 641 enterprise employees.The results show that:(1)The sense of staff over-qualification is mainly reflected in two aspects: the sense of education surplus and the perception of excess knowledge and skills.(2)The gender,age and post nature of employees have significant influence on the perception of individual over-qualifications.The social comparison orientation significantly predicted employees' sense of over-qualification positively as well as counterproductive work behaviors,and Perceived Over-qualification plays a mediating role in relationship between social comparison orientation and counterproductive behavior.(3)Employees' sense of over-qualification has a significant positive prediction effect on counterproductive work behavior,and job satisfaction plays a mediating role in it.Specifically,internal and external satisfaction both play a mediating role in the relationship between perceived over-qualification and organizational counterproductive work behaviors,as well asinterpersonal counterproductive work behaviors.(4)Psychological Entitlement moderates the relationship between employees' overall perception of over-qualification and counterproductive work behaviors.The higher the level of Psychological entitlement,the stronger the predictive effect of employees' sense of over-qualification on counterproductive work behaviors.
