Knowledge sharing, especially tacit knowledge sharing has become an importanttopic in the field of knowledge management. As a key resource, knowledge couldproduce great values for organizations. Keeping it in person would seriouslyhinder the development of organization. Past research on CounterproductiveWork Behavior (CWB) has focused on bullying, wreck and stealing etc., whileknowledge possessing as a new type of CWP has not been studied deeply. Somepeople learning from others actively, keeping experience in person at the sametime. It will seriously harm the environment of tacit knowledge sharing.Recently, several related studies have focused on the tacit knowledge sharing ofknowledge workers. Actually, these new kinds of CWB not only appeared incompanies, but in related area, such as academic field, as well. Teachers andundergraduate students are also closely related to knowledge, it make them seeknowledge as a valuable resource. Their CWB deserves the attention.Furthermore, college student and knowledge work can be seen as a continuouswhole, since many graduates brought straight into company as knowledgeworkers. Differences with organization climate between college and companymay explain the influencing factors of CWB. Also, mental growth is anotherpossible reason. It is important that exploring the evolution of CWB can revealthe general rules of CWB.This research on CWB was based on a comprehensive perspective. Cognitivetacit knowledge, practical tacit knowledge, social tacit knowledge were tested toexplore the relationship between CWB and tacit knowledge. Not only withdrawn,storytelling, loophole, boycott but also knowledge possessing and immoral wereconcerncd as the structures of CWB.To clarify the relationship between tacit knowledge and CWB, two studies wereconducted. In the first study,420college students from different majors wereinvestigated with both CWB questionnaire of undergraduate and Tacit Knowledgequestionnaire of undergraduate. Tacit knowledge is hard to measure, so Tacitknowledge Situation Judgment Test (TKSJ) in academic area was developed asaddition.254Knowledge workers of the survey in Shanghai fed back the answer. CWB questionnaire of Knowledge Workers and Tacit Knowledge Inventory inManagement (TKIM) were used in this study.Conclusions:(1) CWB, especially knowledge possessing widely appeared in bothknowledge workers and college students, however, types of CWB were different.(2) High scores in tacit knowledge predicted less CWB.(3) To college studentscognitive tacit knowledge and practical tacit knowledge were highly related toimmoral; High scores in tacit knowledge showed less knowledge possessing,boycott, withdrawn and loophole.(3) Cognitive tacit knowledge, practical tacitknowledge and social tacit knowledge were highly related to knowledge worker’sknowledge possessing, boycott, withdrawn,storytelling and loophole. Highertacit knowledge they have, less CWB will appear.(4) Knowledge possessing andother kinds of CWB may appear in other field which closcly related to knowledgeuse.
