The research of public service motivation has always been one of the hot issues in the field of public organization and human resource management.After nearly 30 years of development,the research results on public service motivation were carried out by relevant scholars in the field of public administration in western developed countries,and they provide a good theoretical basis for mobilizing people's enthusiasm in public organizations and improving organizational efficiency.Many scholars in China have paid attention to the localization and differentiation research of public service motives in recent years.They have carried out relevant theoretical and empirical research on their antecedent variables,consequence effects and mediator variables,which provides a good reference for this research.On the basis of combing the research ideas and achievements of public service motivation at home and abroad,this study takes the Grassroots cadres in 16 cities of Shandong Province as the research object,and investigates to know the status quo of public service motivation and job satisfactory through questionnaire survey and in-depth interview.In the investigation.the researchers visited Ji'nan,Zibo.Weifang.Ji'ning.Linyi,Dezhou.Liaocheng,Binzhou 8 cities of the streets(towns)and their subordinate village residence,involving 16 cities combined with online electronic questionnaires.Finally,1261 valid data for this study was got.43 grassroots cadres interviewed,access to primary research materials.Based on this,this study uses descriptive statistical analysis and other methods to analyze the survey data,and draws the following research conclusions:(1)The overall level of public service motivation of grassroots cadres is high:(2)Public service motivation positively affects job satisfaction:(3)Role stress negatively affects job satisfaction:(4)Role stress plays an intermediary role between public service motivation and job satisfaction.After qualitative and quantitative analysis,to improve level of job satisfaction of grassroots cadres,we should adopt the following measures:(])Improve the level of public service motivation of grassroots cadres.Incorporate public service motivation into the system of personnel selection,training,assessment,etc.Establish and improve the incentive system,strengthen professional ethics education,and create a good atmosphere for the effective combination of occupational health development and personal value of grassroots cadres;(2)Reduce the burden on the grassroots level and adjust the role stress of grassroots cadres.Establish a cadre psychological counseling and long-term mechanism for counseling.carry out normalized mental health education.clarify the goals and responsibilities of cadres,and enhance the sense of identity of grassroots cadres:(3)Innovate the construction of talents for grassroots cadres.Strengthen humane care,establish a fair and just "introducing,using.and keeping" mechanism.strengthen supervision to standardize cadre behavior,and create a good political ecology.
