Young Pioneer Counselors are full-time teachers who specialize in guiding the work of young pioneers in our country.Their professional competence is the key factor affecting young pioneers' organizational behavior and healthy growth.As the Young Pioneers' activities are very suitable for observation,participating in various Young Pioneers' observation activities has become an important content of professional training and an important way of professional development for Young Pioneers' Counselors.With the Young Pioneer counselors in six districts of Shanghai as the research object,and through such approaches as questionnaire,interview,content analysis,participatory observation,the current situation of Young Pioneer counselors getting involved in observation and emulation activities,the problems existing thereof and corresponding countermeasure are discussed in this paper,to provide certain references for enhancing the efficiency of observation and emulation activities and promoting professional development of Young Pioneer counselors.This paper is divided into five parts.In the beginning introduction part,the author collects related literature review from such three aspects as vocational development of the teachers,professional growth of Young Pioneer counselors and observation,and discusses the theoretical and practical significance of the research.The second part introduces the issues to be dealt with,the selection of research objects,practical use of research methods,collection and analysis of research materials,effectiveness of the research and ethics of the research.The third part makes an analysis of the current situation of Young Pioneer counselors participating in observation and emulation activities.In the preparatory phase,the author studies related preparations Young Pioneer counselors have made for the activities and exchange & communication conducted in advance.During the process,the author researches from such aspects as devotion,focus,records and motivation of Young Pioneer counselors.Upon completion of the observation,the author draws an understanding of the present situation from the perspectives of expert instruction,peercoaching and self-reflection.The fourth part analyzes the current situation of Young Pioneer counselors taking part in observation and emulation activities,and finds out the following defects of such activities: the observation mechanism is beyond satisfaction,professional instruction lacks efficiency,peer coaching sees low cooperativeness and vocational development shows weakness in “independence”.In view of the defects of Young Pioneer counselors getting involved in observation and emulation activities,the author suggests in the fifth part that an optimized observation mechanism be established by the Young Pioneer Committee,the organizers of the observation and emulation activities,long-term instruction be carried out by instructors and researchers of Young Pioneer work from College of Education with the help of experts and that grand Young Pioneer counselors set up study-type groups inside the organization and they themselves become masters of their vocational growth.
