The young pioneers 'counselors should be the leaders in the pursuit of young children's lives.In the process of education,they should adhere to the young pioneers as the main body and follow the laws of young children's physical and mental development to help young pioneers form correct values.Scientifically organize related young pioneers' activities,Serve for the healthy development of the young pioneers,act as a protector of the young pioneers' rights and interests,and create a good development environment for the young pioneers.In fact,the key to achieving this is to build a high-quality Young Pioneer counselor team.However,the current rate of young Pioneer coaches is high,and the flow is frequent.Many young teachers are unwilling to develop in the position of Young Pioneer coaches,which affects the continuity and innovation of the Young Pioneers.The professional development of Young Pioneer coaches is also difficult to achieve..This research is based on Maslow's hierarchy of needs theory,literature analysis,and interview methods to analyze the current situation of the Young Pioneers' counselors,the reasons for the willingness to leave,and propose corresponding solutions.Based on Maslow's Hierarchy of Needs Theory and Push-Pull Theory and related literature,an interview outline was made,and interviews were conducted with 9 serving Young Pioneer Counselors and 2 leaving teachers.The content of the interview is mainly to understand the current work status of the Young Pioneer Counselors,the recognition of their own roles and the current difficulties.After classifying the interview results,the dimensions of gender,teaching age,education level,family,role identification,work pressure,work pressure,work achievement,social environment and other dimensions of the Young Pioneer counselors were sorted out to generate thrust and pull for the Young Pioneer counselors' outflow.The interview dimension is further summarized,and the factors that affect the young pioneers' counselors'mobility intentions are summarized as the young pioneers' counselors' job satisfaction,role recognition,and external environment.Among them,the higher the job satisfaction,the lower the young pioneers' counselors,outflow intention;The stronger the sense of identity,the lower the outflow intention;the greater the external environment support,the lower the outflow intention.According to the theory of push-pull,most of the counselors are not very satisfied with the work of the Young Pioneers,the pressure of work,and the low social status of the role of the Young Pioneers are still outstanding.Sum of attraction and extrapolation,Young Pioneer counselors have a greater intention to flow out of other teacher positions.Based on theories and interviews,we found that in order to stabilize the Young Pioneers' counselor team,in order to meet the needs of the Young Pioneers'counselors,we increased the "pull" of the Young Pioneers' counselors.Supports three measures.
