Community is the basic unit of social governance,and volunteers are an important force for community construction and development.This study tries to explore an effective way to improve the cohesion of community volunteer team by involving group work and improving the construction of community volunteer team.Taking the volunteer team of M community service center of jiayuguan city as the research object,the research method of participatory observation and semi-structured interview is adopted to investigate the current situation and problems of the volunteer team in the community.As the first community to carry out volunteer service in jiayuguan city,M community volunteers play an active role in community governance.However,at present,M community volunteer service is faced with many difficulties,such as the lack of effective communication,the lack of effective incentive and guarantee mechanism,and the lack of self-management,which seriously restricts the development of community volunteer service.In order to help the community volunteer teams out of the dilemma,this study carried out the empowerment practice from the three dimensions of incentive mechanism,interaction mode and self-management.In terms of incentive mechanism,the problem of large liquidity of volunteers is improved.Through the pilot activity of "time bank",unified service points and certain material subsidies are formulated to improve the enthusiasm of volunteers.The measured indicators include the change of the number of new "time bank" and thechange of the time spent in activities.In terms of interaction mode,to solve the problem of volunteers' lack of interaction and communication,the group leadership style and member communication were intervened through group work to enhance team cohesion.The indicators measured included the change in the number of contradictions and the change in the number of interactions.The objective of intervention in self-management is to scientifically classify and appoint volunteer teams to improve efficiency.Through a series of community service activities assisted by social workers,the advantages of human resources of volunteers are redeveloped and explored to realize the empowerment of volunteers.Indicators of intervention included changes in volunteer content and changes in the frequency of service participation.Through the analysis of the effectiveness of the volunteer cohesion project,the author summarizes the practical paths for social workers to improve the cohesion of community volunteer teams.In terms of the incentive mechanism,a unified voluntary service score and an appropriate amount of material subsidy have been established.The number of participants in the "time bank" has been increased by 20,with an average of two hours' investment.The enthusiasm of volunteers has been improved.In terms of interaction mode,the number of conflicts among group members changed from 3 to 0,and the communication and interaction among group members increased significantly.In terms of self management,service content changed from the original propaganda and convenient service to rescue sympathy,life care,health care,entertainment,patrol,spiritual comfort,environmental protection,property rights mediation eight aspects,raising the number of service by every six months to January,the community volunteer team by scattered team now into eight relatively fixed high cohesion of the volunteer team.This study believes that the cohesion of community volunteer groups has been improved to a great extent,and the analysis of the involvement of community social workers in the cultivation of community volunteer teams in M community is of great significance for promoting the sustainable and sound development of community volunteer teams.
