Junior high school education as the important part of compulsory education,is to improve the overall cultural quality of the people in our country the main link,is to let every citizen have equal access to education.The healthy development of education in rural junior middle schools is of great significance to promoting rural economic development,realizing rural revitalization and coordinating urban and rural development.But due to various reasons,the rural junior middle school teachers’enthusiasm is not high and keep difficult problem is serious,how to establish scientific and effective incentive mechanism,motivating and retaining the countryside junior middle school teacher,is the focus of the current education in China is facing a proposition.In this thesis,the relevant incentive mechanism,the satisfaction of the related literature at home and abroad systematically comb and review,on motivation,incentive mechanism,satisfaction and related concept is defined,and introduced the demand level theory,two-factor theory and the theory of comprehensive compensation;Based on M county rural junior high school teachers’ questionnaire survey data,the scale on incentive factors,exploratory factor analysis and confirmatory factor analysis to explore the incentive factor structure of the countryside junior middle school;In addition,descriptive statistical analysis and comparative analysis were carried out on the importance and satisfaction of various incentive factors,and the current situation of teacher incentive in rural junior middle schools of M county was obtained.Through the study,the thesis draws the following conclusions:first,the incentive factors of rural junior middle school teachers can be divided into four dimensions:job motivation,growth motivation,environmental motivation and reward motivation.Second,the value of the first five rural junior high school teachers incentive measure is:students’ learning ethos,the title appraisal mechanism,the treatment of social security and accumulation fund,school educational philosophy,the administrative personnel quality;Third,the rural junior high school teachers’ satisfaction with the lowest five incentive measure is:title appraisal mechanism,evaluation index and standard,participate in the management of training and learning opportunities,deepen,and enough free time;Fourth,this article proposed 12 incentives to rural junior high school teachers incentive has universal meaning,its important degree of high and low growth,environmental incentives,incentives and work motivation.To promote health and sustainable development of rural junior high school education,school and teaching department should strengthen environmental incentive,attaches great importance to the growth,perfecting the compensation incentive and optimization work incentive four aspects construct the incentive mechanism.
