CO-workers support is an important force for social workers in the occupational field threshold.The most convenient and effective support from colleagues can relieve the stress of social workers in the process of implementing services,eliminate Negative emotions,and put them into a better state of practice.Conversely,It is easy for the social workers who are under pressure from all sides to state thinking of escaping from the team and the industry,which lead to problems such as job burnout and occupation mobility.Due to the different situations in which the employees are working,the status of support is not the same,and the influencing factors are very different.Therefore,this paper places the research supported by co-works in two social worker organizations in Fujian and Guangdong,and uses the ecosystem theory as a framework to analyze the factors that influence the status quo of the co-workers'support.At the same time,through the comparison of the status quo and the influencing factors of the two organizations,the suggestions for constructing the colleague support system were proposed.Through the observations of the authors in the practice of two organizations,this study analyzes the data obtained from the work log and the semi-structured Interviews with the some social workers,summarize the status quo of support of the two organizations,and discusses the support of colleagues in work efficiency,Occupational stress,professional competence and so on these three aspects influence.From the perspective of ecosystem theory,analyze the reasons for the status quo of the support of the tow organization from the micro-system,the middle view system and the macro-system.Microscopic system aspects:the inconsistencies in personality traits and role preference within the project team influence the individual's choice of behavioral support.From the perspective of the Mesa system:the match between people and teams is the basis for interaction of colleagues.Different team personnel matches result in very different support status for the two agencies.Second,the leader's leadership style plays a direct role in coordinating the team work distribution and alleviating conflicts among colleagues,thus affecting the support of colleagues to support the status quo.Look at the macro system:the organizational structure of the project,the management methods,and the concept of institutional culture,etc,in a certain degree,affect the psychological choice of supporting behavior of colleagues.And these three system interact with each other.That is,the macro system directly affects the composition of the mid-system team,and the composition of team members affect the degree of interaction between colleagues and thus influences the construction of co-work support systems.Individual personality characteristics and role preferences on the microscopic system lead to colleagues' choice of supportive behaviors.Selecting counteractions and team interactions in this behavior will have an impact on the overall support of the project team.Through the analysis of the ecosystem theory and the comparison of the support status of the two agencies,the author put forward suggestions from both the organization and the project team.First of all,the social worker organization needs to improve human resources management methods,define the mission of the organization,and devote itself to building non-profit organizations with professional ideals and beliefs.Second,the leaders of organizations and project teams should be good at discovering the characteristics of colleagues and adjusting team members in a timely manner so that people and teams can get the best match.As the project manager of the team's backbone,it is necessary to continuously improve the management capabilities of project personnel.We must not only give colleagues work coordination and help,but also give project colleagues emotional attention and build a harmonious and warm team atmosphere.
