Occupational changes occur in almost every industry.The characteristics and influencing factors of the career changes of practitioners in each industry are also very different.As a new industry,social work has been under the planning and guidance of the Sixth Plenary Session of the 16th CPC Central Committee in recent years.the construction of China's social work talent team has entered a period of vigorous development,social work institutions have been increasing,social work teams have gradually grown,and various social work service projects have gradually entered people's lives.However,as each work enters the rapid development track,we have to pay attention to a very real problem:the proportion of occupational mobility of social workers has been high,which has brought about further improvement of social work services and promotion of social work development.Can not be ignored.In the internship work,the author has heard more than once the incumbent social workers complained about the various difficulties encountered after engaging in social work occupations,low professional identity,burnout,lack of belonging and so on.As a social worker who has worked for one year,he has witnessed the whole process of social worker occupation changes that he entered the social work industry and from the social work industry.He was shocked and regretted,and hoped to find out the motive behind their professional changes through in-depth research.This study takes the Jinan X social work organization as an example.It uses a combination of quantitative and qualitative research methods to analyze the overall status and demographic characteristics of 170 social workers who leave the social work organization,and then collect relevant information through in-depth interview research methods.Understand the whole process of social work occupational change and analyze the motives of leaving social workers to enter X social work institutions,the actual and expected gaps after work,and the process of generating professional change intentions.On this basis,summarize the impact of social work occupation changes and affect the social work occupational changes.Factors and countermeasures to prevent social workers from leaving the company.The specific research content includes the following aspects:First,the demographic characteristics of departing social workers.By dividing the 170 social workers in the X social work organization into three different groups according to the length of their working hours,and separately counting their demographic characteristics,including gender,age,education,and turnover,and analyzing these demographic characteristics.The commonalities and differences in the three types of people,thus sunmmarizing the characteristics of the social workers;Secondly,according to the interview data,social workers are systematically analyzed from the experience of entering social work institutions,after work,to the willingness to leave,and then to the behavior of making professional changes,according to the process of social work occupation changes in different working hours.At different stages,and analyze the psychological work motivation and turnover motivation of social workers at each stage,and summarize the expectations of social workers for work and the pursuit of work at different stages of entering the social industry;Thirdly,through the analysis of data,it summarizes the impact of social work occupation changes on individuals and institutions,and their consideration of career changes,so as to reduce the social workers' willingness to resign according to their different needs and status in different career development stages.Measures;Fourthly,based on data statistics and data analysis,the results of the research are summarized.It is found that the social workers' requirements for work and the reasons for the occupational changes are different at different working hours.If they are controlled,they will be psychologically changed.The organization's timely understanding and support can reduce the decision of some social workers to leave.Finally,according to the changes affecting the social work profession,different levels of factors provide practical suggestions on how to prevent social work occupation changes at the government,institutional and individual levels.
