Private college as a powerful supplement of public higher education,in order to promote the diversification of China's higher education,the popularization of transformation and culture with Chinese characteristics of economy-construction-type talents play a positive role.The excellent and stable faculty is one of the fundamentals for the survival of private colleges and universities,which directly affects the quality and sustainable development of schools.In 2016,the turnover rate of staff and workers in most private universities in China exceeds 20%every year,especially young teachers.Frequent teacher turnover,unstable teams,and low work enthusiasm seriously affect the cultivation of high-quality talents in private universities.Industry competitiveness.Therefore,how to reduce the turnover rate of private college teachers and improve the stability of teachers is an urgent need for private colleges to discuss and solve.Attitude is the best predictor of behavior.Through literature research,this article starts from the subjective perspective of the teacher and discusses the impact of job satisfaction and organizational commitment on the turnover tendency of private college teachers.The study used private college teachers as research objects and collected a total of 453 valid questionnaires.On the basis of data collection,the reliability and validity of the questionnaire were analyzed using the principal component and maximum variance method,and confirmatory factor analysis was performed on each latent variable.Finally,the structural equation model was used to test the hypothesis.Secondly,on the basis of empirical results,the interview method was used to interview teachers from public and private universities,and through comparative analysis,the problems and causes of teachers leaving from private colleges were discussed.Findings:(1)Job satisfaction is significantly positively related to the organizational commitment of private college teachers.(2)The organizational commitment is significantly negatively correlated with the turnover tendency of private college teachers.(3)Job satisfaction is positively correlated with the turnover tendency of private colege teachers.(4)Organizational commitments play a part in mediating the relationship between job satisfaction and teacher turnover intention in private universities.Secondly,through the interview,the problems and reasons for the resignation of teachers in private colleges and universities include six aspects:the rig,hts and obligations of teachers in colleges and universities,etc.;The salary system is unfair;Teachers' employment has the randomness of transitional short-term sex;The default behavior of teachers in private colleges and universities;Teachers'schools have a low status.Finally,the study puts forward Suggestions from five aspects:according to the standard of public office,teachers' rights and interests should be guaranteed;Increasing investment in improving teachers' working and living conditions;Establishing a credit mechanism to protect the interests of the school;Giving full play to the advantages of private;Improving the democratization of school management.
