Competency models can promote recruitment,selection,training,performance management and compensation management,and form a powerful human resources system that is strategic to organizational development and comprehensively enhance the competitiveness of the organization.As a kind of social organization,colleges and universities bear the important tasks of personnel training,knowledge innovation and social service.The teaching staff is an important factor in the development of colleges and universities,and it is the most important resource in colleges and universities,and the new teachers occupy a pivotal position in the teaching staff.The overall quality of new teachers has a great influence on the survival and development of colleges and universities.Therefore,it has important theoretical and practical significance to use the human resource management thought based on competence in the field of colleges and universities to establish the competency model for college teachers.Based on the theory of competence,this study established the model of competence of new teachers in research universities,and put forward suggestions and opinions for the improvement of competence of new teachers and the development of teachers 'profession.The structure of the paper consists of six parts: The first part explains the background and research significance of the paper,the research objects and methods,the research focuses on difficulties and innovations,and based on the relevant literature research,the content and purpose of this thesis is to study the new teachers of research-oriented universities.Starting from the basic principle of competence,the author studies the influencing factors of the professional development of teachers in higher education schools and establishes the model of competence of new teachers.It provides theoretical basis for the career development of teachers in higher education schools.In the second part,through the research of the new teachers 'professional development status of the research universities,the author summarizes the problems of the new teachers in China's research universities in the access system,professional training and professional title promotion.The third part,on the basis of summarizing and summarizing the existing materials and literature,uses the literature analysis method,expert investigation method and questionnaire survey method to extract the competence factors of university teachers.It also draws on the three dimensions of work skills,work style,and work values in the O * NET Chinese questionnaire to compile the "New Teacher Competency Questionnaire" and explains the questionnaire design principles,questionnaire structure,and questionnaire indicators.The fourth part of the questionnaire from the basic information,work skills dimension,work style dimension and work value dimension four aspects of data collation and analysis,using SPSS software on the reliability and validity of the questionnaire and predictive questionnaire analysis.The fifth part analyzes the data through the principal component analysis method and obtains the new teacher competence model.The sixth part is the application of the new teacher competency model.The model results are combined with the performance evaluation to obtain the performance evaluation form of the new teachers in colleges and universities.
