Teachers are the foundation of education.The quality of teachers determines the quality of education.It's an important means to ensure the vigorous development of education to improve the treatment of teachers,strengthen the construction of teachers and attract teachers to teacher for life.Since 2009,our country has implemented performance pay in compulsory education schools throughout the country,and guaranteed teachers' salary according to law.To some extent,it has improved the treatment of teachers and stimulated the enthusiasm and initiative of teachers' work.However,whether in theory or in practice,there are many problems in the teacher evaluation system implemented by most compulsory education schools.Effective implementation of teacher performance appraisal and improvement of teacher performance appraisal system are important guarantees to effectively promote the implementation of performance pay policy.So it is necessary to study the problems and causes in the process of carrying out the assessment work in schools,and find out the countermeasures to improve and perfect the assessment work.In this paper,taking the real Qujing R middle School as an example,based on the theory of teacher performance appraisal,study and analyze the performance appraisal of teachers,understand the current performance appraisal system in R middle school,analyze the problems and reasons in the implementation of the performance appraisal system for teachers in R middle school,and put forward improvement strategies for relevant problems.Text is divided into six parts:The first part is the introduction,describes the background,purpose and significance of the research,and the research status of the theory related to the subject at home and abroad,it also explains the research ideas and methods used in this paper,as well as the key and difficult points of the research.The second part elaborates the connotation,function and value pursuit of teacher performance appraisal.Teachers' performance evaluation refers to the process of evaluating teachers' working attitude,sense of responsibility,personal development and work completion through certain evaluation methods,according to the pre-set performance evaluation standards and contents,and informing teachers of the evaluation results in time.The value orientation of teachers' performance evaluation is to adhere to people-oriented,pay attention to teachers' morality,quality-oriented,fair,open and just.The implementation of teacher performance evaluation is conducive to mobilizing the enthusiasm of teachers' work,improving the quality of teachers and implementing efficient teacher management.The third part introduces the current situation of performance appraisal in Qujing R Middle School,makes a textual analysis and investigation on the performance appraisal of teachers in R Middle School,First of all,the text scheme is summarized with tables,and the text scheme is analyzed and explained in combination with relevant theories.Then,the purpose and object of this study are explained.In combination with the analysis of the actual situation,the relevant problems considered in the preparation of the questionnaire and the distribution and recovery of the questionnaire are explained.In addition,the factors considered in the determination of the interviewees and the formulation of the interview outline are also explained.Finally,combined with the analysis of the results of the survey,the paper points out the problems existing in the performance appraisal of R middle school teachers.For example,the assessment subject is single,the assessment index is unscientific,the cycle is unreasonable,there are deviations in the implementation of the principle of "more work,more pay for excellent performance",the feedback and exchange of performance assessment results are not in place and lack of incentive effect,etc.The fourth part is the reason analysis.Based on the analysis of questionnaires and interviews,the main reasons for the problems are summarized as follows: There are some misunderstandings in Teachers' understanding of the performance pay policy,the deviation in the guidance of performance appraisal,the lack of professional guidance,the low degree of teachers' active participation in performance appraisal and the improper application of the results of performance appraisal,etc.The fifth part puts forward improvement ideas for the problems existing in the performance appraisal of R middle school,from the three aspects of the preparation stage,implementation stage and result application stage of performance management.First of all,school leaders should pay more attention to the promotion of relevant systems,and fully mobilize the enthusiasm of teachers' participation.Secondly,they should make clear the assessment objectives,give full play to the guiding role of performance assessment.The assessment subjects should be diversified,scientifically design assessment indicators,combine qualitative and quantitative assessment,reasonably set assessment cycle,and give consideration to process assessment and result assessment.Establish the communication and feedback channels of assessment results and improvement suggestions,improve the evaluation and incentive mechanism,and give full play to the incentive role of performance assessment.The sixth part is the conclusion.Summarizes the full text,and points out the shortcomings of the article and future research directions.
