Counselors are an important part of the teachers' team in colleges and universities,the backbone of moral education and ideological and political education for college students,and the mentor and guide for the healthy growth of college students.The professional quality of the Instructors has a direct impact on the educational management and ideological and political education of college students.Therefore,the construction of college counselors has been paid more and more attention by the Party and the country,and the evaluation and incentive of counselors' work have also attracted the attention of many experts and scholars.Whether the evaluation system of counselors is scientific and reasonable directly affects the effectiveness and enthusiasm of counselors' daily work.At present,under the background of the professionalization of the role of college counselors and the trend of the research on the human resource management of counselors,different kinds of evaluation systems for counselors have been formed,but there are some problems in the actual implementation process.This paper takes hebei J college as the main body of research,analyzes a large number of literatures,issues questionnaires to all counselors,administrators and some student groups,and extracts some respondents for interviews.In view of the problems existing in the quantitative assessment of college counselors,such as incomplete assessment subjects,unreasonable assessment indicators and weight design,unscientific assessment process,unsound assessment incentive system and inadequate assessment feedback,the author find problems to summary.Based on the balanced score-card,fuzzy analytic hierarchy process,incentive theory and 360-degree comprehensive assessment method,this paper puts forward the improvement strategies for the current assessment system of Hebei J college,and clarifies the goals and requirements of the assessment.Based on the principle of comprehensiveness,orientation,fairness and scientific nature of the assessment,this paper puts forward the optimization strategy for the assessment system of Hebei J college from the following five aspects: optimizing the assessment content,perfecting the assessment subject,strengthening the assessment feedback,establishing the reward mechanism and strengthening the assessment guarantee.These will provide some references for the quantitative assessment of counselors in higher vocational colleges,and also have certain reference value for the construction and research of the performance management system of counselors in higher vocational colleges.
