Schooling of primary and middle schools is an important stage of education in our country.It plays an important role on development of students’ physical and mental, but also teachers’ behavior is closely related to education quality and reputation.The number of negative events in schools is increasing, such as teachers doing dishonest education, hurting students ’ feelings which has become the focus of social concern currently. Some teachers have lost its belief of teacher, violating the teacher professional morality.The negative events in schools are nothing new now.However, there are some sunshine shining in schools,such as teacher organizational citizenship behavior(TOCB).TOCB is perceived as positive, inherent, altruistic behaviors(Cao,Long,2007) that teachers often perform. These behaviors are beyond the formal regulations and institution independently, which are not included in the appraisal and rewarding system but consisting of caring about students life,self-development, the future of campus and so on.This paper is based on Self-determination Theory,Work Values Theory,Social Learning Theory and Social Exchange Theory. Teachers’ organizational citizenship behavior scale, job crafting scale and job engagement scale for teachers in primary and middle school, ethical leadership scale were used in this study aim to explore the two-dimension path:one is the relationship among teachers’ organizational citizenship behavior, job crafting and job engagement; the other one is the relationship among teachers’ organizational citizenship behavior, ethical leadership and job engagement. After analysis the data collected from 616 teachers in primary and middle school from Shandong province, conclusions are as follows:1.Significantly positive correlation are found among teachers’ organizational citizenship behavior,job crafting,ethical leadership and job engagement. Job crafting is deeply related to teachers’ organizational citizenship behavior(r=0.606**,p<0.01); ethical leadership is also related to teachers’ organizational citizenship behavior(r=0.488**,p<0.01)and job engagement(r=0.592**,p<0.01).And job crafting,ethical leadership and job engagement are correlating(r=0.659**,p<0.01;r=0.456**,p<0.01;r=0.428**,p<0.01).2.Job crafting,ethical leadership and job engagement are important factors that affect TOCB. They all are positive predict TOCB(β=0.330***,p<0.001;β=0.221***,p<0.001;β=0.274***,p<0.001).3.Job engagement has played part of a mediating role between Job crafting and TOCB,mediating effect ratio is 37.2%; and also has a mediation effect partially between Ethical leadership and TOCB,mediating effect ratio is 43.6%.4.The two-dimension path is testified:job craftingâ†'job engagementâ†'TOCB,ethical leadershipâ†'job engagementâ†'TOCB.5.On the personal variances, teachers’ organizational citizenship behavior,job crafting,ethical leadership are significantly difference, such as age of teaching,academic title,the type of schools and so on.Based on the results above, there are some corresponding education countermeasures that could be put forward. Teachers should improve the level of job-crafting; immediate superiors must have a belief of ethical and mortality that can lead them to develop their schools favorably. Then, teachers could try their best to engage teaching and pay attention to how to help students,colleagues and leaders,showing their organizational citizenship behaviors. All will strengthen teachers’ organizational citizenship behaviors.
