Employees,as a carrier of knowledge,have become the key to the success of the enterprise,and employee learning has been an important issue in Human Resource Development,especially in today's knowledge society where the competition between enterprises has been increasingly fierce.Despite the strong demand and attention of enterprises for talents,the turnover rate of newcomers is still high,due to the discomfort between employees and organizations.Aiming at this problem,organization socialization is studied in this paper,which refers to the learning process that newcomers become a member of an organization and the lasting changes about their knowledge,attitudes,emotions,etc.exploring how newcomers transform from“outsiders” to “insiders” of the organization in this learning process is of great significance to both of the organization and the employees.Therefore,this research takes newcomers as the research object and focuses on their learning strategies.Two main problems are studied: first,what are the specific learning strategies adopted by the newcomers in the process of organizational socialization? Second,what are the factors that influence the selection and use of learning strategies in the process of organizational socialization?In the process of the research,a qualitative research method is adopted to select eight newcomers for intensive interviews to show the actual performance of the newcomers' learning strategies in the process of organizational socialization.Combined with Andragogy,Sociology,psychology and other related theories,the research issue is explained and analyzed comprehensively.Three conclusions are achieved throughout the research process.First,the learning strategies of newcomers in organizational socialization can be divided into three categories: information acquisition strategies,motivation adjustment strategies,and relationship construction strategies.Information acquisition strategies is consisted of four sub-strategies: reading,observation,participation,and questioning;motivationadjustment strategies have two sub-strategies: value positioning and active construction;relationship construction strategies include three sub-strategies:participation,display,and pleasing.Second,this study analyzes three factors that influence the learning strategy of newcomers,namely "experience","comparison" and "relationship".In the selection and use of newcomers' learning strategies,"experience" is "compass" and "capital";"comparison" is the basic way of thinking;"relationship" is the inherent reason and premise.Based on the above research findings,this study puts forward specific suggestions for promoting the process of organizational socialization of employee from the perspective of newcomers themselves and the organization.
