Fair and high quality education can enable children to get good development,and this is the key to the new era of education.It is one of the effective ways to expand high quality preschool education resources to develop famous kindergartens and significant kindergartens as the leading ones.Collectivized kindergartens not only can make the high-quality preschool education resources to be copied but also good resources can play a radiating role.Collectivized kindergartens promote the balanced development of preschool education in the region.Collectivized kindergartens lay the groundwork for the popularization of high-quality preschool education.However,collectivized kindergartens were developed later in China,and it is still in the exploratory stage.At present,there are few researches about the factors that affect the quality and effect of collectivized kindergartens,such as teacher management.This study focuses on the teacher management probL1 em under the background of collectivized kindergartens.A case study on the management of teachers in collectivized public kindergartens was conducted.And then this paper analyzes the advantages and disadvantages,and provides reference for the management of teachers in the Collectivized kindergartens.A case study on the management of teachers in collectivized public kindergartens was conducted.And then this paper analyzes the advantages and disadvantages,and provides reference for the management of teachers in the Collectivized kindergartens.This research selects Q education group which is representative of Baoding city.Moreover,D kindergarten of Q education group is taken as the case study object.This study collected data through questionnaire and interview,and analyzed the status of teacher management in D kindergarten under the background of collectivization.This research focuses on analyzing its advantages and problems.Its advantages are reflected in many aspects,for example:Standardization of teacher employment management;Teachers' professional development is relatively rapid;Teachers' salary satisfaction is high;Standardization of teacher management system and so on.Its disadvantages has the following several respects: The teaching staff isyoung and the turnover rate is high;The professional training approaches of teachers are relatively single;Insufficient guarantee of teachers' salary;Lack of teacher incentive management mechanism and so on.On the basis of analyzing the advantages and existing problems of teacher management in D sub-park,This study analyzes the reasons for the problems in teacher management in D kindergarten from three aspects: the government,Q education group and D kindergarten.From the government's point of view,there are mainly the following reasons: Lack of concrete operational policy support;Insufficient investment in the collectivized kindergartens;Lack of overall supervision of the main responsibility;Lack of collectivized teacher supervision mechanism.From the Q education group's point of view,there are mainly the following reasons: Power and responsibility institutions are not unified within Q education group;Q education group and sub-park did not form a unity of interests;Q education group has not formed the responsibility subject of group kindergarten management.From the point of view of D kindergarten,there are mainly the following reasons: The construction of teacher professional development is weak;The teacher management system lacks flexibility;There is no sub-culture in D kindergarten.In order to improve the management of teachers in D sub-park under the background of group-run,it is necessary to start with multiple aspects and make joint efforts.There are several aspects to the government's efforts: improve the specific policy of group kindergarten;strengthen the financial support for the collectivization of kindergartens;Clarifying the subject of government responsibility;Implementing unified guidance;Establish and improve the supervision mechanism of education group.Q education group can make the following efforts: To establish a management headquarters and define management responsibilities;To establish and improve the mechanism for the community of interests of the general and sub-parks;To step up assistance to the post and promote resource sharing.D kindergarten can make efforts in the following aspects: Strengthening teacher team building;Formulate flexible management system;Improve the cultural construction of teachers in sub-parks and so on.
