The reform of collectivized school-running system is the result of the reform of Higher Vocational Colleges which a characteristic institution for training and exporting skilled talents and highlights their own school-running characteristics.It plays an active role in promoting the reform of Higher Vocational Colleges.In recent years,the government at all levels has strongly advocated the reform of colleges and universities,and the characteristics of various types of running schools have gradually become prominent.The precondition of the characteristics which become prominent of running schools is high-quality education.How to run high-quality education requires an excellent team of teachers.However,at present,the loss rate of teachers in many group-run colleges is high,the actual management of teachers is lagging behind,it is difficult to retain outstanding teachers,and the enthusiasm of teachers in schools is not high.These problems undoubtedly hinder the healthy development of colleges and universities.Therefore,this paper proposes that we should strengthen the performance appraisal of teachers and effective human resources management,so as to build a better team of teachers,and then improve the quality of running schools and promote the healthy development of colleges and universities.This paper takes Yongcheng Vocational College teacher performance appraisal as the research content,considers the characteristics of Yongcheng Vocational College group running school,tries to carry out a practical investigation of the current teacher performance appraisal system,understands the shortcomings of teacher performance appraisal,such as teacher performance appraisal program is not scientific,teacher performance appraisal method is not reasonable,teacher performance appraisal index system is not objective,teacher performance appraisal subject subjective color reduction results are the truth,teacher performance appraisal is many to communicate the lack of teachers' performance appraisal results.Through the analysis of the existing problems,it is concluded that the reason is that the teacher's performance appraisal is not linked to the future development of the college,and has not formed a closed and sound appraisal system.Finally,under the guidance of fair theory,goal setting theory and demand level theory,the teacher performance appraisal system is optimized and designed,the teacher is divided into three categories: teacher skilled teacher,scientific research teacher and social service teacher,forming an assessment method based on the differentiation of three categories of teachers,effective communication with teachers,allowing teachers to participate in the formulation of performance appraisal plan,effectively controlling the teacher performance appraisal process,strengthening teacher performance appraisal feedback,and effectively using the teachers' performance evaluation results.
