With the continuous optimization and upgrading of the economic structure,enterprises have been in a super-competitive state,enterprises need employees to contribute more energy in the field of work,at the same time,at the social level,the opening of the population ageing and the "all-round two-child" policy means that workers are increasingly faced with the "top old,bottom small" problem,people in the family also have to pay more emotion and energy.Therefore,in the context of conflicts between the individual's work field and the family field,many researches on work-family relations focus on the damage of work-family conflicts to employees' work performance,but how to mitigate this damage and improve employee performance still needs further research.Xi has repeatedly pointed out the importance of family building,saying that good family relationships,such as the spring wind,have important social and cultural functions that cannot be replaced.For employees in the workplace,the family field can not only reduce negative emotions such as tension and anxiety,reduce the possibility and destructiveness of work-family conflicts,but also more likely to develop into internal positive psychological resources,making employees in the face of high-intensity work pressure still maintain a good state of mind,showing better performance.face high-intensity Maintain a good attitude under work pressure and present better work performance.Many enterprises are also actively practicing "family-friendly practices" to reflect human management,seeking higher organizational efficiency.Since marriage is the core of family relationship,this article first from the perspective of employee's marital satisfaction,to verify its role in the promotion of job performance.Overall,this study is based on spillover theory and achievement motivation theory to explore the impact of employee marital satisfaction on job performance and its underlying mechanism.The results show that:(1)Employee's marital satisfaction has significant positive influence on family-work resource spillover;(2)family-work resource spillover has significant positive influence on work performance;(3)Employee's Marital Satisfaction positively affects job performance;(4)Family-Work resource spillovers play a partly mediating role in the relationship between Marital Satisfaction and job performance;(5)Pursuit of success plays a negative moderating role between marital satisfaction and job performance,that is,marital satisfaction is particularly important for employees with lower motivation of success.Therefore,managers should also pay attention to the discrimination of different employees' motivation to pursue success when practicing the family-friendly policy,so that the corresponding management measures can achieve more results with less effort.This research enriches the related research of work-family relationship through the perspective of family-to-work Promotion,and also provides a certain reference value for managers' strategy formulation and management style.
