"Accelerating the construction of world-class construction universities and first-class disciplines,realizing the connotative development of higher education",has become the key direction of higher education work currently.As the basic point and supporting point of university construction,schools are the basic platform for discipline development and academic research,and also the basic administrative level for realizing the two-level management of schools and universities.At the same time,the reform of higher education and the gradual strengthening of school autonomy make the college undertake more affairs and responsibilities.The dean is not only the person in charge of the college,but also the manager and participant in promoting the comprehensive development and discipline construction of the college.However,the dean who is at the intersection of the hierarchical sub-system and the academic sub-system often faces typical role conflict situations,due to special position in the organizational structure.The overall advancement of "Double First-Class" Construction,complicated external environment have put forward higher requirements and new challenges for the dean's role-playing.Whether the dean,who has the dual responsibilities of administrative leader and academic leader,can adapt to the new environment,realize the role adjustment and alleviate the degree of his own role conflict.It is of great significance for the reform and development of higher education.The research focuses on the deans of world-class construction universities.NVIVO11.0 was used for text analysis,supplemented by semi-structured interview,to explore the causes of the conflict between the administrative role of the dean and the academic role,and the debugging path of the process and the conflict between the deans' role.First of all,this study combs and evaluates the domestic research on the role conflict of deans.Secondly,the relevant concepts involved in the research are clarified and the role conflict theory is expounded.On the basis of clarifying the research problems,the resume information of 980 deans collected was coded in three stages,and a total of 13255 initial codes,9123 core codes and 8865 selective codes were obtained.Thirdly,in the form of network atlas,four paths of deans' career development are constructed,so as to analyze the four modes of interaction between deans' administrative role and administrative role.Then show the dynamic process of deans' role conflict.Finally,combining with the semi-structured interview with thedean,this paper analyzes the causes of the deans' role conflict and proposes the debugging path of the deans' role conflict.
