With the development of higher education in China,the trend of popularization is more and more obvious,and the thoughts of college students gradually reflect the characteristics of the times such as individuality,diversification and differentiation.At this time,the construction of a specialization and professionalization college counselors team has become an inevitable trend of social development.At present,the number of college counselors in China is increasing,and a large and independent professional group has been formed.However,the quality of the construction of college counselors is uneven,so it is urgent and necessary to build a high-quality counselors team of university and optimize the team management properly.The quality and level of college counselors team construction is the key to promote the overall development of university students,which should be highly valued by the government and the society;Many scholars and experts have also carried out effective researches on the construction of college counselors.The recruitment and equipment of college counselors is a key factor affecting the construction of college counselors.On the base of this research perspective,this thesis explores how to strengthen the construction of college counselors.Through the content analysis of the policy text,literature research,case analysis and other methods,this thesis is supplemented by questionnaire survey and interview.Also,based on the in-depth study of the relevant documents of the ministry of education and the municipal education commission,this thesis studies the recruitment standards of and the structural model of college student counselors.From the perspective of recruitment and equipment,we take H university in Shanghai as a case study.This thesis systematically analyzes the problems and causes of the college counselors team construction,summarizes the effective characteristic practices,and puts forward practical and targeted optimization path suggestions based on the actual situation in China.Firstly,this thesis expounds the relevant core concepts,theoretical basis and policy basis of the construction of college counselors team.It defines the connotation of "college counselors" and "counselors team construction",and takes "maslow's hierarchy of needs theory" and "schultz's human capital theory" as the theoretical basis.This thesis analyzes the content and implementation effect of 11 policy texts on the construction of college counselors team issued in recent 20 years.It takes them as the policy basis of this paper.With the help of sorting out the policy text,the author grasps the policy trend of the construction of college counselors.Secondly,we take H university in Shanghai as the research case of this thesis.Through questionnaire survey and in-depth interviews,this thesis analyzes the system of college counselors team construction,such as the recruitment and equipment,induction training,professional title evaluation and rank evaluation,management and assessment,and career development channels.Based on the perspective of recruitment and equipment,this thesis summarizes the current situation and references of the construction of college counselors of H university in Shanghai.Finally,it reveals the problems in the construction and development of college counselors and analyzes the causes.These questions include “The recruitment system is not perfect and the recruitment criteria is not clear”,“Use an advanced degree as the recruitment criterion and blind recruitment of graduates from key institutions”,“High turnover of personnel and lack of stability of the team”,“Low degree of specialization,lack of professional knowledge”,“Narrow promotion channels and uncertain career prospects”,etc.In view of the above problems,from “Optimize the selection mechanism and improve the equipment mode”,“Precise assistance and improvement of vocational admittance qualification to strengthen the professional and specialization construction of the college counselors team”,“Improve the evaluation and employment system and broaden the promotion channels” and other aspects put forward the countermeasures and optimization suggestions for the construction of college counselors team.
