The world economy has entered a grand era of rapid development of globalization.The degree of competition for interests between enterprises is increasing.The normal working hours and life pressure of employees are increasing.This will directly affect the normal sleep time and sleep quality of employees,which will reduce employees'enthusiasm for work engagement.This should arouse common concern in the fields of occupational health and organizational developmentAt present,in the field of organizational behavior,there are many studies that explore employees' sleep and their work behaviors,but few introduce employees' state of being recovered in the morning as an intermediary variable to predict their daily work engagement based on both within-person level and between-person level.Based on the perspective of resource conservation theory,this research proposes that employees' daily sleep(including sleep duration and sleep quality)will affect their state of being recovered in the next morning,and further affect employees' work commitment during the day the next day.In this study,the Experience-Sampling Methodology("ESM")was used to collect data on 98 employees for two weeks with ten consecutive working days with two surveys per day.Based on the difference between within-person level and between-person level,the relevant analysis is carried out by using the multi-layer structural equation model.The results show that at the within-person level,the sleep duration and sleep quality of the employee can positively predict the employee's state of being recovered in next morning,and the state of being recovered in next morning can further positively predict the employee's work engagement.State of being recovered in the morning is found to be a mediator between sleep duration&sleep quality and work engagement.At the between-person level,the sleep quality of employees can positively predict their state of being recovered in next morning,and the state of being recovered in next morning can further positively predict the employee's work engagement.State of being recovered in the morning is found to be a mediator between sleep quality and work engagement.Based on the above results,this paper believes that,at the within-person level and between-person level,the state of being recovered in the morning plays an important role between sleep quality and work engagement.At within-person level,the state of being recovered in the morning plays an important role between the sleep duration and work engagement.From theoretical perspective,this research has enriched the application of resource conservation theory in occupational health psychology to a certain extent.From empirical perspective,this study also provides dynamic evidence between the corresponding variables.Based on the results of this study,we call on employees to finish their work within working hours as much as possible,not to stay up late and meanwhile engage in some physical and mental relaxation activities after work to relieve anxiety and work pressure which may both improve sleep duration and sleep quality.From the perspective of organization and management,advocate a system and cultural atmosphere to promote a healthy working style.Employees are encouraged not to sacrifice reasonable sleep time for work or any other reasons and organization should not set excessive work requirements to avoid influence on sleep quality caused by overloaded pressure.When conditions permit,the organization should inject new resources into individuals who are not in a good state of recovered to be "timely rain"before employees' resources dry up.
