The Chinese economy is facing a rapid transformation and upgrading,and the knowledge economy has increasingly become the mainstream of the current era.With the rapid rise of knowledge-intensive industries,knowledge has become an important strategic resource that supports national development,enterprise survival,and team innovation.How to efficiently acquire,transfer,transform,and apply knowledge resources is a challenge facing the current knowledge management research institute.R&D projects are important platforms for the application and innovation of knowledge resources.Team members are important carriers of knowledge resources.Therefore,research on knowledge management of R&D project team members has important theoretical and practical significance.Through the previous research on the status quo of knowledge management of R&D projects,it is found that the main contradiction that affects the knowledge cooperation within the team and the application of knowledge innovation lies in knowledge transfer.In order to clear the obstacles in the knowledge transfer process of R&D project team members,promote information exchange among team members,improve the mechanism of knowledge sharing among members,improve the ability of knowledge transfer,and enhance the effectiveness of knowledge transfer.The main content of this research is to find The specific factors that influence the effect of knowledge transfer among members in the R&D project team and determine its mechanism of action.This paper investigates the R&D project team of enterprises,universities,and research institutes to analyze the subject,object and path of knowledge transfer in the R&D project team,and analyzes the dynamic factors affecting knowledge transfer from three levels.Finally find out the specific factors affecting the effect of knowledge transfer: heterogeneity of knowledge structure,heterogeneity of cognitive and learning ability,willingness to transfer,and interest relationship,two dimensions of R&D project performance indicators and team atmosphere,and transfer of knowledge to R&D project team members The mechanism proposes theoretical assumptions and constructs a conceptual model.Through a questionnaire survey of R&D project teams in Jilin,Sichuan,Shanxi,Shaanxi,Jiangsu,Shandong,and Beijing,the relevant data were collected,reliability and validity of the data were tested,and then the structural equation model and hierarchical regression were established.The model tests hypotheses on the proposed theory.Through hypothesis testing,the direct factors and adjustment factors affecting the knowledge transfer mechanism of R&D project team members are found out,and the mechanism of the effect of each variable on knowledge transfer is identified.Then,from the mechanism of knowledge structure,cognition and learning ability,transfer willingness,performance index,and team atmosphere,this paper starts from the action mechanism of the transfer effect,finds the obstacles in clearing the knowledge transfer,and enhances the transfer effect to find a solution:appropriately increase the heterogeneity of knowledge structure within R&D projects;reduce the heterogeneity of the cognitive and learning abilities among members;appropriately strengthen the scientific research pressure of members;use the adjustment role of performance indicators of R&D projects;create a good team atmosphere for knowledge transfer Create conditions.
