As for service frontline staff,they not only frequently contact with customers,but also face the direct superior's job requirements.Therefore,they often feel the double pressure from their customers and leader.In view of this,the emotional problems of employees in the organization have begun to attract the attention of scholars in recent years.Empirical studies have found that if employees pay too much emotional work at work,they can easily lead to work withdrawal.Active leadership is one of the important causes of lowering subordinate's emotional labor.Benevolent leadership emphasizes the peopleoriented leadership philosophy.Therefore,in-depth exploration of benevolent leadership has an important influence on the further development of Chinese enterprises.To sum up,based on previous studies,this empirical study explores the mediating role of emotional labor in the relationship between benevolent leadership and subordinate's work withdrawal from the perspective of emotional labor and benevolent leadership.In this study,two groups with relatively high levels of emotional labor as food service waiters and bank tellers were selected as the surveyed subjects.Relevant data were collected by questionnaire,and 265 valid questionnaires were obtained.The use of SPSS(16.0)multiple linear regression explores the benevolent leadership on subordinate's work withdrawal and mediation effect of emotional labor.The main conclusions of the study are as follows:1.There is a significant negative correlation between benevolent leadership and subordinate's work withdrawal,in other words,benevolent leader can negatively predict subordinate 's work withdrawal.2.There is a significant correlation between benevolent leadership and subordinate's emotional labor.Benevolent leaders can negatively predict subordinate 's surface acting and positively predict subordinate 's deep acting.3.The surface acting plays a partial mediating role between benevolent leadership and subordinate's work withdrawal;the deep acting plays a partial mediating role between benevolent leadership and subordinate 's work withdrawal.Combined with the research results and current enterprise management situation,this study puts forward the following two suggestions for enterprise's human resource management:1.Pay attention to benevolent leadership and advocate "benevolent human resource management".2.Pay attention to emotional labor,strengthen staff counseling related to emotional management.Finally,in view of the limitations of this study,combined with the academic frontiers,the future direction of the study is made.
