As an important part of the financial system,commercial banks in China are now in a special transitional time.The liberalization of the market causes the competition between foreign and domestic non-state bank;the marketization of interest rate brings the pressure of risk aversion;the development and innovation of networks,mobile technology makes more challenges for commercial banks.In this transitional period,the managers need to pay more attention at updating management philosophy and methods of commercial Banks so that to improve the process of modern banks construction by improving the whole management level.As the backbone of commercial banks,middle management undoubtedly plays a main role in commercial banks.Its high qualities touch great significance to positive development of the internal management style of commercial banks.The thesis breaks through the limitation of the competency and performance management of commercial banks and evaluates comprehensively the work process benefits and work results of middle management in commercial banks from the perspective of the three forms of the labor theory.The thesis also build the performance evaluation system to promote the performance level of middle management comprehensively and applies the evaluation results to personnel management of the middle management so that the middle managers can meet the needs of the senior management decision execution whether in ability,attitude or work resultsBased on previous research,the thesis introduces research background and significance and gives a literature review of the domestic and foreign researches on the relevant concepts.Based on the practical experience of several commercial bank projects,the thesis determines the research idea of this paper.Then the thesis analyzes the current situation of the development of commercial banks and middle management's job characteristics,responsibilities and basic requirements to lay a foundation for the design of the performance evaluation system.The thesis applies the methods of panel discussion,behavioral event interview,expert discussion,target management and the balanced scorecard to construct the model of the performance evaluation system.The thesis also adopts a questionnaire and does principal component and factor analysis by SPSS 22.0 software to test the model.The thesis also applies the Analytic Hierarchy Process to analyze the weight of different elements and determine the executing ability evaluation methods:the qualitative index applies fuzzy comprehensive evaluation and comprehensive analysis and judgment method;the quantitative index applies the comprehensive index method.Taking a risk management as an example,the thesis analyzes the performance evaluation with implement the preparatory work,evaluation feedback and implementation guarantee.The thesis studies applies the result of the performance evaluation to the process of selection and appointment,training and development,reassignment and suspension,career planning and so on,so as to provide a new basis and direction for the middle management.
