In China of the transformation period,various social issues take place frequently and nonethical events emerge in endlessly,thus conforming to ethical norms constitutes in an effective means for each enterprise to gain social recognition and improve market competitive superiority.Differing from general non-ethical conduct,unethical pro-organizational behavior aims to maintain or increase short-term organizational interest.In the long-term run,it finally will result in more serious negative consequences.As a result,enterprises must find out the inducing factors of non-ethical conduct and govern with pertinence.This paper starts from the Supervisor-Subordinate Guanxi,which is the ubiquitous employee-leadership relation in Chinese organization environment to analyze internal mechanism and situational mechanism of Supervisor-Subordinate Guanxi affecting unethical pro-organizational behavior of employees,hoping to implement the effective control and provide advice and suggestion for organizational non-ethical conduct.On the basis of literature review and theoretical systemization,this paper constitutes in a regulatory mediator model,which is used for discussing the Supervisor-Subordinate Guanxi,how and when it generates an influence on employees' unethical pro-organizational behavior.Based on 421 effective questionnaires in more than 20 organizations in the Pearl River Delta Region,this study finds that(1)Supervisor-Subordinate Guanxi has the significantly positive predictive effect on unethical pro-organizational behavior of employees;(2)Organizational identification plays the intermediation on Supervisor-Subordinate Guanxi and employees' unethical pro-organizational behavior;(3)Self-sacrifice leadership negatively regulates the relation between organizational identification and unethical pro-organizational behavior of employees.In other words,the higher self-sacrifice leadership is,the weaker positive influences of organizational identification on unethical pro-organizational behavior will be;(4)Selfsacrifice leadership negatively regulates the Supervisor-Subordinate Guanxi and affects the indirect effect of unethical pro-organizational behavior through organizational identification,namely,with the improvement of self-sacrifice leadership,the above-mentioned indirect effect will be weakened.This paper enlightens leaders or organizations:(1)When leaders and employees construct the high-quality relation,leaders should insist in the high moral standard,complete moral demonstration and example and hold the zero tolerance attitude towards employee participation in unethical pro-organizational behavior;(2)Organizations should notice advantages and disadvantages brought by high organizational identification.On the basis of not striking employees' enthusiasm for organizational identification,these employees should be correctly guided,thus they will implement the correct pro-organization conduct.That is to say,it is the pro-organization conduct conforming to ethical norms;(3)Self-sacrifice leadership may also induce the "stupid loyalty" behavior of unethical pro-organizational behavior.Therefore,in the management practice,when organizations use of the benefits of Self-sacrifice leadership,they should also pay attention to the "fool loyalty".
