With the gradual improvement of the socialist market economy with Chinese characteristics,competition between companies is becoming more and more intense,and the companies are attaching more and more importance to "performance".How to promote modernized management and organizational efficiency has become the bottleneck of development of companies.In recent years,with the rapid expansion of management thoughts and theories at home and abroad,the ideas and methods of performance appraisal have gradually been accepted and applied by the company managers.However,there are still problems in combining theories with practical management,and this problem is much more evident in state-owned enterprises.ZL company,the research object of this thesis,founded in 1998,is one of Biochemical's key largest companies in deep processing of agricultural products and a national leading enterprise in agricultural industrialization.Its main products include fuel ethanol,citric acid and citrate,L-lactic acid,oil and fats,corn protein feed,bio-fermented feed,DDGS and so on,.Besides providing customers with diversified products,ZL company plays an important strategic role in optimizing energy consumption,easing oil shortage,protecting the atmosphere,stabilizing agricultural production,increasing farmers' income and fulfilling sustainable development.This thesis starts with an introduction of the research background and significance,then a review of the performance appraisal researches in domestic and foreign countries and relative theories,and later then a summary of the research method and thought,which has constructed the framework and laid theoretical foundation for the thesis.Secondly,this thesis offers an overview of ZL company's profile,organizational structure,human resource management and business operation.It analyzes the company's performance appraisal system to expose its insufficiency,and concludes that the current system is shortsighted with irrational indexes,bad appraisal cycle,delayed feedback,improper application of appraisal results,indicated by a universal cognitive bias,a lack of effective organization,incomplete appraisal system and unmotivated results application.On this basis,this thesis absorbs theories like Management by Objectives(MBO),Balanced Score Card(BSC),Key Performance Indicator(KPI)and proposes an optimized appraisal system with practical measures.The author considers that to carry out effective performance appraisal,support from the company's top leaders,especially the president must be gained to establish a stable and sustainable mechanism.The author also believes in improved input of performance appraisal and increased motivation of appraisal results.Finally,the Conclusion summarizes the research findings,and suggest that company performance appraisal system must feature correct objectives,encouraged full participation,various appraisal methods,scientific indicators,fair and open environment,better communication and result application.Meanwhile,this part also explains limitations of this research.Theauthor hopes to provide an insight for the state-owned enterprises to implement performance appraisal and improve enterprise performance.
