As a special group of posts,female civil servants in villages and towns are in the front line of Policy Implementation and public service provision,and have contributed wisdom and sweat to the successful implementation of rural revitalization strategy.However,at present,women civil servants in villages and towns are under great pressure from work,which has resulted in a variety of psychological,physical and behavioral problems,affecting their health,family life,working conditions and service quality,so that the implementation of government policies at a great discount,resulting in the final ability of the township government and the decline in credibility.This study is based on the reality of unbalanced development between urban and rural areas,and combined with the working characteristics of female civil servants in rural areas,in order to explore their work pressure,the main causes and put forward reasonable mitigation measures and policy recommendations,in order to reduce work pressure,improve work efficiency and job satisfaction,improve the scientific construction of township female civil servants and government public management and so on to provide basis and direction.Through the typical sampling,questionnaire survey and on-the-spot interview,this paper chooses 262 female civil servants in R city as the sample,and analyzes their work stress with the two-factor theory.The study found that most of the current township female civil servants are facing greater work pressure,need to be taken seriously and solve.This paper analyzes the causes of job stress of female civil servants in villages and towns by using the two-factor theory.In terms of health factors,the main causes are neglect of gender and job nature in performance appraisal,wage and welfare system,influence of traditional gender role concept on social status,accumulation dilemma of interpersonal relationship caused by gender factor,hardship of working environment and conflict of working role in family.In terms of incentives,the main causes are the restriction of female physiological factors,the lack of achievement motivation caused by female negative self-knowledge,the decrease of job recognition caused by traditional gender prejudice,the obstruction of promotion channels caused by gender factors,and the unclear career development plan.The study puts forward countermeasures and policy suggestions from the aspects of health care factors and motivation to relieve the work pressure of female civil servants in villages and towns.In terms of health factors,it is suggested that measures should be taken to design performance appraisal management system by considering the nature of work and gender factors,establish a scientific and fair salary and welfare system,create an organizational culture atmosphere that respects the social status of female civil servants in villages and towns,develop their femininity and build an active interpersonal network,provide women civil servants in villages and towns with a comfortable working environment,and provide scientific support to ease the conflict of family work roles.In terms of incentives,it is suggested that measures should be taken to optimize the training mechanism of female civil servants in order to improve their working ability,pay attention to their physical and mental health to cultivate their positive working mentality,expand their participation in decision-making,establish a scientific and fair evaluation and promotion mechanism taking into account gender factors,and guide them in planning their career development.
