Education is the foundation of our country's strategy,and preschool education is an important part of basic education.Good pre-school education is of great significance to school education and children's lifelong development.Since the beginning of the new century,the state has attached great importance to the development of preschool education,which has made considerable progress.The Outline of the National Medium and Long Term Education Reform and Development Plan(2010-2020)puts forward the development goal of "basic universal pre-school education" by 2020,and points out that it is necessary to "focus on developing rural pre-school education".This has played an important role in promoting the overall level of education in China.However,in the process of developing rural preschool education,influenced by the level of economic development and financial strength in rural areas,many kindergartens in rural areas have problems such as poor conditions for running schools and inadequate teachers,which have seriously affected the development of local preschool education.In the resource dilemma faced by rural kindergartens,the loss rate of preschool teachers has been high,which is one of the important problems restricting the development of rural preschool education.Based on this,to analyze the loss of kindergarten teachers in village-run kindergartens,and to find a reasonable and effective solution is the focus of attention at present.Taking a district of Jinan as an example,this paper mainly adopts the methods of questionnaire survey,literature review,interview and so on.Ten villages and gardens in a district of Jinan are selected as the survey samples,and two different questionnaires are distributed to in-service teachers and teachers who have lost their jobs.At the same time,interviews were conducted with the teachers who had lost their jobs and the head of local village-run kindergartens.The study mainly describes the survival status of kindergarten teachers in a district of Jinan from four aspects: income,workload,social security and social status.Then it describes and analyses the loss of kindergarten teachers in a district of Jinan from five aspects: age,teaching age,educational background,professional situation and loss direction.On the basis of investigation and research,attribution analysis is carried out.From the three factors of educational administration,kindergartens and teachers,the reasons leading to the loss of kindergarten teachers in local villages are as follows:insufficient policy support,insufficient financial and organizational input,lack of social security,unsatisfactory professional growth of kindergarten teachers,overburdened work of kindergarten teachers,management concepts and methods.There are deficiencies;preschool teachers' sense of professional identity and belonging is low,preschool teachers' self-expectations are too high.In view of the above reasons,the author puts forward strategies to stabilize the team of kindergarten preschool teachers in villages from three aspects: firstly,the education management departments should strengthen policy support and incline to rural areas in a planned way;increase financial input to improve the social status of village kindergarten teachers;and establish a sound social security system to ensure the legitimate status of village kindergarten teachers.Secondly,kindergartens should attach importance to the professional growth of preschool teachers,reduce preschool teachers' work pressure,and adhere to the humanistic management idea.Finally,teachers should strengthen their professional identity,enrich their professional emotions and strengthen their professional beliefs.
