The imbalance of basic education resources and the importance attached to education by parents of primary and secondary school's students have given birth to the rapid development of extracurricular tutoring industry.Extracurricular tutoring is deeply affecting the educational pattern of primary and secondary school students.Although people have different praises and criticisms about it,it is undeniable that tutoring institutions meet the urgent needs of some students and provide personalized education pursued by some parents.If it is used properly,it will become a useful supplement to family education and school education.Teachers of after-class tutoring institutions(hereinafter referred to as teachers of tutoring institutions)are different from those in primary and secondary schools.They not only provide educational knowledge,but also affect the formation of good manners and morality of primary and secondary school students to a certain extent.The professional accomplishment of this group determines whether the industry can be effective to serve primary and secondary school's students or not.In this paper,five representative tutoring institutions in the basic education training industry of L District of Shenzhen were selected to conduct a survey.Through questionnaires and interviews with school leaders and full-time teachers of tutoring institutions,the status quo of professional literacy of teachers in tutoring institutions was obtained from four dimensions :professional knowledge,professional competence,professional emotions and moral concepts.Through data collection and interviews,this paper found out the current situation and existing problems of teachers' professional literacy in tutoring institutions in L District of Shenzhen,and then analyzed the influential factors of teachers' professional literacy in tutoring institution from the personal competence,institutional aspect and social aspect to find out the causes of the problems.And from the perspective of teachers,tutoring institutions and society,it gives the feasible strategies.At present,the professional accomplishment of teachers in tutoring institutions in L District of Shenzhen is relatively high,but there are some problems as follows: in professional knowledge,laying particular emphasis on subject knowledge,ignoring conditional knowledge of related pedagogy and psychology,single knowledge structure,lack of effective teaching methods and teaching strategies.In terms of professional competence,we do not attach enough attention to the ability of innovation,collaboration and teaching reflection;some teachers' teaching design ability and classroom control ability are insufficient;some teachers' teaching methods are simple and dull,and the seldom using new teaching technologies.In terms of professional emotions,there are some problems,such as teachers' low professional identity and burnout;some teachers lack sense of belonging and low job satisfaction.In terms of moral concepts,there are some problems,such as weak awareness of lifelong learning,only paying attention to achievements,paying little attention to students' moral character,strong utilitarianism and insufficient sense of responsibility.There are three corresponding influencing aspects for this.First,teachers have different professional backgrounds and reasons;lack of clear career planning and lack of awareness of professional development.Second,the recruitment threshold of tutoring institutions is low,the professional training of teachers is insufficient,the teaching and research conditions of teachers are limited,and the assessment and evaluation methods are single,so that teacherswant to make quick success.Last but not least,there is a strong contrast between the status of teachers in tutoring institutions and public teachers in primary and secondary schools.The evaluation standards given by government regulatory agency are not perfect,and the existing system of teacher training and career development is not clear.From the teacher's own point of view,this paper puts forward the development strategy of setting up the concept of lifelong learning,formulating detailed career development plan,supplementing knowledge shortcomings and improving their knowledge structure,paying attention to ability training,improving professional skills,increasing emotional input,developing craftsman spirit,improving professional ethics and sublimating their own educational ideas.From the perspective of tutoring institution,this paper puts forward strategies to control recruitment strictly,establish and improve teacher training and development system,set up evaluation mechanism rationally,use incentives properly,create a good working and learning atmosphere,and enhance teachers' professional identity and sense of belonging.From the social point of view,this paper puts forward the countermeasures of constructing a complete evaluation system of teachers' professional development,improving the channels of teachers' development,and building a platform for teachers' learning exchange and mutual assistance,promoting the open professional development of teachers.
