The current uncertainty of the environment has become the normal state in the organizational development.And organizational innovation is the key to meet the uncertainty of the environment accordingly.Organizational innovation was a socialized interaction process of motivation,cognition and affection,including the interaction process of knowledge skills on the normal level and emotional elements on the organizational level.Recently,as an organizational capability in terms of emotion factors and dimensions,organizational emotional capability has grown to be a hot research topic in the field of innovation management.Emotion theory at organizational level and organizational capability at emotional level were developed to innovation management.However,existing studies were inadequate to explore the effect of organizational emotional capability on organizational innovation,especially on the empirical analysis under different circumstances.Thus,the research employed multiple-source questionnaire to collect data from R&D employees in firms,and utilized various statistical methods,such as simple effect analysis,bootstrapping and sobel test,to conduct the following work:Firstly,based on the perspective of resource transformation,three stages of the formation and application of organizational emotional resources were presented in this study,which included the emotional interaction between the internal scene of the organization,the internal emotional spiral stage of the organization and formation and application of emotional capability.Besides,the study constructed an“event-emotion-attitude-behavior-performance” cycle chain.Secondly,the study brought environmental competitiveness,environmental dynamism,organizational emotional capability,leader member exchange and organizational innovation into our framework,and analyzed the relationship between organizational emotion capacity and innovation performance.Thirdly,I delivered survey forms to 694 firms and 455 were given back from June 2014 to June 2016.Using bootstrapping method and sobel test,this study built a multiple moderated mediation model with variables of environmental competitiveness and environmental dynamism as moderators,leader member exchange as mediators so as to reveal the internal influential mechanism of organizational emotion capacity on innovation.Finally,based on theoretical framework and empirical test,some suggestions of management were put forward.The results indicated that:(1)organizational emotional capability had positive and significant effect on product innovation,process innovation and administration innovation.(2)Leader member exchange completely mediated the relationship between organizational emotional capability and product(process)innovation performance;and partly mediated the relationship between organizational emotional capability and administration innovation.(3)Environmental dynamism positively moderated the indirect relationship between organizational emotional capacity and product(administration)innovation performance where leader member exchange play a mediating role.And it positively moderated the relationship between organizational emotional capacity and leader member exchange,but no positively moderation effect was found in the relationship between leader member exchange and process innovation performance.(4)Environmental competitiveness positively moderated the relationship between organizational emotional capacity and leader member exchange,and the relationship between leader member exchange and product(administration)innovation performance.But no positively moderation effect was found in the relationship among organizational emotional capability,leader member exchange and process innovation performance.(5)Environmental dynamism and environmental competitiveness had a joint positively moderating effect on the relationship between organizational emotional capability,leader member exchange and process innovation performance,and negatively moderating effect on the relationship between organizational emotional capability and leader member exchange.(6)The transform process of organization resources will benefit more from the combination of low environmental dynamism-high environmental competitiveness in the stage from organizational emotional capacity to leader member exchange.And the transform process of organization resources will benefit more from the combination of high environmental dynamism-low environmental competitiveness in the stage from leader member exchange to product innovation.
