With the rise of young consumers and the change of shopping habits,e-commerce has shown a booming trend in recent years.After nearly a decade of wild growth,online dividends have almost peaked,and the e-commerce industry has begun to enter a white-hot stage.Therefore,marketing strategy of e-commerce industry must be shifted from the original extensive expansion to the lean operation.Correspondingly,the human resources strategy also needs to guide e-commerce personnel to transform into lean operation to re-energize the vitality of e-commerce organizations,by clarifying the responsibility of each position,exploiting the potential of each position and establishing a flexible and effective performance management system.This paper takes QD sports e-commerce company as the research sample,uses questionnaire survey and personnel interview method to clarify the current situation of performance management of QD e-commerce company,and finds that there are certain problems in the four links of performance management:performance plan,performance coaching and communication,performance appraisal and feedback,and application of performance results.Then,through the combination of Balanced Scorecard(BSC)and Key Performance Indicators(KPI),the performance management system is optimized.At the same time,the amoeba model is introduced in the design of the organizational structure,and the job descriptions of each position are detailed.A lot of detailed work is carried out on the indicator system of job evaluation,and full performance coaching and communication is carried out,the performance appraisal and coaching process is improved,the scope of application of the appraisal results is expanded,and a complete performance management cycle is formed,which ultimately enhances the company's performance and the management awareness of all levels of managers and effectively contributes to the landing of the company's strategy.Meanwhile,the research results of this paper can also provide certain reference value for the construction of performance management system of similar apparel e-commerce companies.
