The national innovation-driven development strategy emphasizes "to pay more attention to strengthening the incentive mechanism and giving more rewards and spiritual encouragement to scientific and technological talents".To develop strategic emerging industries to form a new kinetic energy for Guangxi's economic growth,it is necessary to study the incentives for scientific and technological talents in Guangxi's strategic emerging industries from the perspective of demand levels.The research results can enrich the theoretical research on the incentive problem of science and technology talents in Guangxi to a certain extent,and also provide useful reference for relevant enterprises to optimize the incentive measures of current scientific and technological talents.In the empirical research method,the exploratory factor analysis method is used to identify the level of demand for scientific and technological talents.On this basis,the empirical research method of applying main effect,mediating effect and regulating effect is used to explore the mechanism between each level of incentive factors and innovation performance.To achieve a full chain causal analysis from the identification of incentives to the transformation of incentives into innovative performance.At the same time,the relevant empirical research methods have certain innovation and reproducibility for the research of talent incentives.The main research contents and conclusions are as follows:Firstly,through the analysis of relevant literature and the analysis of the status quo of the implementation of scientific and technological talents in Guangxi strategic emerging industries,the hierarchical incentive model of scientific and technological talents in Guangxi strategic emerging industries is constructed.The research conclusions show that: Guangxistrategic new The demand level of industrial science and technology talents is mainly reflected in the seven aspects of salary,welfare,personal development,organizational environment,work autonomy,business recognition,and human care.The magnitude of incentive valence presents three gradients.Secondly,based on the ERG incentive theory,the mechanism model of incentive factors and innovation performance is constructed.The research results show that the E layer(survival layer),R layer(relationship layer)and G layer(development layer)are all three pairs of incentive factors.The layer innovation performance(individual innovation performance,organizational innovation performance)has obvious promotion effect.At the same time,it also finds that there is a transformation process between incentives and innovation outputs.In this process,"organizational innovation strategy" and "scientific and technological talents work ability" are the key.The adjustment variable,"scientific and technological talent engagement" is an important mediator variable.Finally,the optimization of the incentives for scientific and technological talents in Guangxi's strategic emerging industries should be based on the principle of "risk sharing and revenue sharing".Enterprises should pay attention to adaptability and advance awareness in order to attract,retain and use scientific and technological talents.
