Enterprises,especially high-tech companies,must strengthen their core competitiveness by investing in their R&D team continuously.Taking Suzhou R&D team performance improvement process as sample,this paper studies how to design performance management optimization strategy to improve R&D team performance,and build a high-performance R&D team by applying related theories.The analysis of the paper is conducted in the order of "Related Theories","Situation and Issues" and "Improvement Strategies".First of all,to describe "team management","performance management" and "performance improvement " related theories.Identify the team performance issues by data analysis,surveys,and interviews with different people.The team performance issues are "higher turnover rates","low efficiency","delivery delay","bad quality issue" and "lower team satisfaction".From the observation,team is staying at the stage of "Storming".The team productivity is lower.To use fishbone diagram to figure out the root causes,the main performance issues are from "external factors & salary policy","performance management factors","team building factors","personal factors" and "communication".According to the goals and problems,the team needs to make improvements actions to improve performance appraisal process,apply performance appraisal results,enhance performance coaching and strengthen team capability.It also requires the company to provide support from policy,communication and human resources.Finally,summarize the result of the performance improvement.Summarize the research: Firstly,root causes analysis for issues must base on team current status.The second,need apply related theories to the improvement process.The third,during the process of performance analysis,it is necessary to be analyzed in more ways,such as,data analysis and the interviews with different people,inside and outside the team.The fourth,proposals need match the needs of the team.The last,building a high-performance R&D team requires continuous improvement.
