The market competition is becoming increasingly fierce.Innovation is more and more important to the survival and development of enterprises.Employee creativity is a source of innovation for enterprises.How to motivate employee creativity has become the theme of management practice and organizational theory.Previous studies have explored factors that influence employee creativity from the aspects of emotion,motivation,cognition,leadership,and team characteristics.Among them,the prosocial motivation aimed at paying attention to the well-being of others has emerged as a hot topic in the field of work motivation research,and is gradually favored by scholars.Employees with prosocial motivation want to help others through their own job roles.This expectation encourages employees to jump out of personal gains and losses in their work and more to adopt other people's opinions and share knowledge with others.It plays an important role in the positive attitudes and behaviors related to work.At the same time,the spirit of being helpful is always advocated by enterprises and society.Especially in today's economic development and material enrichment,prosocial motivation is a timely topic.Although current research has pointed out that prosocial motivation has a positive effect on employee creativity,there are few empirical studies,and the specific mechanism of them is not yet clear.So it can be seen that exploring the relationship and mechanism between prosocial motivation and employee creativity from an empirical perspective is of great significance for management practice and theoretical development as well as social harmony.Thus,this paper takes the enterprise organization as the background to further verify the relationship between prosocial motivation and employee creativity,and introduces perspective taking and knowledge sharing as mediators to deeply explore the mechanism of prosocial motivation on creativity.Based on the methods of literature analysis and empirical research,we firstly reviewe the concept,measurement methods and research status of related variables in the paper.Next,research hypotheses and research models are proposed.Then through questionnaires and statistical analysis,we verify the model and hypothesis,and finally we propose future theoretical research prospects and management recommendations based on the research conclusions and practice.The main target of this research is the full-time employees of the company.A total of 400 questionnaires were distributed and 367 questionnaires were returned.Among them,334 valid questionnaires were used.The statistical software SPSS19.0 and AMOS24.0 were used to analyze the reliability and validity of the data.We validate the research hypothesis using the PROCESS program and the Bootstrap method.The results show that:(1)controling intrinsic motivation,employee prosocial motivation is significantly positively correlated with creativity;(2)perspective taking and knowledge sharing play a partial intermediary role;(3)perspective taking and knowledge sharing play chain mediation effect between prosocial motivation and creativity;(4)the independent mediation effect of knowledge sharing is stronger than the independent mediating effect of perspective taking and the chain mediating effect of both.In theory,we can further explore the other mechanisms of prosocial motivation and employee creativity,deeply study the specific influence path of prosocial motivation on knowledge sharing,and thoroughly research employee creativity in complex motivational situations.In practice,managers should pay attention to inspire employees' prosocial motivation,perspective taking,and knowledge sharing,and integrate specific measures into human resource management practices such as recruitment and selection,training,rewards,job design,and culture construction to ultimately enhance employee creativity.
