Whether intrinsic motivation can enhance individual creativity,empirical research has produced confusing results,and the study on creativity and intrinsic motivation has been deeply imprinted with psychology.Therefore,this paper aims to explore deeply the mediating and moderating mechanism between intrinsic motivation and employee creativity from the perspective of individual psychological state.Individual creativity refers to a novel and useful idea,concept,and thought.Intrinsic motivation,as an important precursor variable of creativity,has always been concerned by scholars.However,the existing empirical studies have found that the relationship between them is uncertain and variable.The reason is that intrinsic motivation has a higher impact on individual creativity novelty than usefulness.Therefore,it is necessary to explore those psychological processes that focus on practicality and effectiveness to stimulate the intrinsic motivation to produce novel and practical ideas.Therefore,based on self-determination theory and motivated information processing theory,on the basis of a large number of literature reading,this paper proposes the mediating effect of knowledge sharing intention and the moderating effect of prosocial motivation.Then we put forward the research hypothesis and research model,also tries to explore the role path and boundary conditions of intrinsic motivation on employee creativity.This paper takes the full-time employees of the company as the research sample.Through the questionnaire survey and data analysis of 663 employees,the results show that:(1)intrinsic motivation positively predicts employee creativity;(2)knowledgesharing intention partially mediates the relationship between intrinsic motivation and employee creativity;(3)prosocial motivation positively moderates the relationship between intrinsic motivation and employee knowledge-sharing intention;(4)prosocial motivation positively moderates the relationship between intrinsic motivation and employee creativity;(5)knowledge-sharing intention partially mediates the influence of interaction between intrinsic motivation and prosocial motivation on employee creativity,this paper constructs an mediated-moderation model.The research broadens the research field of self-determination theory and motivated information processing theory,explains the influence mechanism of intrinsic motivation on employee creativity from the level of individual psychological process,and provides reference value for managers to improve employee creativity in management practice.
