At present,China's structural contradictions are prominent,the government vigorously advocates reform and innovation,but employees' satisfaction is generally not high,in-depth study of the mechanism of transformational leadership has important practical significance.The theory of transformational leadership has been widely concerned by scholars at home and abroad since it was put forward.Different from transactional leadership,it emphasizes that employees can internalize organizational goals by improving their intrinsic motivation,so as to achieve an effect that exceeds organizational expectations.Although there are many studies on transformational leadership and employees' job satisfaction at present,different conclusions are drawn.The reason lies in the existence of mediating variables and moderating variables that affect the relationship between them.This paper aims to further study this mechanism.On the basis of predecessors' research,this paper introduces the intermediary variablepsychological empowerment and the regulating variable-job characteristics and uses literature research,questionnaire investigation and statistical analysis method to study the two variables on the relationship between transformational leadership and employees' job satisfaction.By establishing a theoretical model of the relationship among transformational leadership,psychological empowerment,job characteristics and job satisfaction to propose research hypotheses,statistical analysis software SPASS22.0 and LISREL8.7 are used to analyze the survey data and draw the following conclusions:(1)The correlation coefficient between transformational leadership and employees' job satisfaction is 0.59,which is significantly positive at the level of 0.01.(2)There is a significant positive correlation between transformational leadership and psychological empowerment at the level of 0.001,with a regression coefficient of 0.65.There is a significant positive correlation between psychological empowerment and job satisfaction at the level of 0.01,with a regression coefficient of 0.23.Psychological empowerment plays apartial mediating role in transformational leadership and employees' job satisfaction.(3)Job characteristics play a moderating role in the relationship between transformational leadership and psychological empowerment.Among them,work autonomy and feedback play a positive moderating role in the relationship between transformational leadership and psychological empowerment,and work richness plays a negative moderating role in the relationship between transformational leadership and psychological empowerment.(4)Job characteristics regulate the mediating role of psychological empowerment in the relationship between transformational leadership and employees' job satisfaction,that is,the more positive job characteristics are,the stronger the influence of transformational leadership on employees' job satisfaction through psychological empowerment is,and vice versa.Based on the above discussion,this paper suggests that leaders should adopt transformational leadership behavior,pay attention to create psychological empowerment atmosphere and reshape their work,so as to improve employees' job satisfaction.
