Under the background of vigorously implementing the strategy of innovation-driven development in China, the market is diversified and the competition is more intense. In recent years, the research on team effectiveness has attracted wide attention from all walks of life, among which cross-border teams have attracted much attention because of their diverse team members' backgrounds.Reviewing the previous literatures,I-P-O model is widely used to analyze the interaction process between team members and its impact on team effectiveness from the behavioral level(including social emotional behavior and task behavior). It focuses on the mechanism of the whole team process influencing team output, and pays less attention to the coordinating role of social emotional behavior in team process and the different influence paths of social emotional behavior and task behavior. In order to improve team innovation performance,cross-border teams should pay more attention to high-level team identity and knowledge sharing.Based on social identity theory, social exchange theory and motivational information processing theory, this study attempts to construct a theoretical model with team identity as independent variable, knowledge sharing as mediating variable and team member exchange as moderating variable,This paper further explores the role of knowledge sharing in this process, and examines the impact of team identity on knowledge sharing and knowledge sharing on team innovation performance under the boundary conditions of team member exchange.Collect 335 employees data from more than 50 enterprises by questionnaire, and use SPSS22,SPSS/SAS macro-PROCESS3,AMOS21 software to carry out empirical analysis to test the theoretical model. The results show that: team identity can positively affect team innovation performance;the relationship between team identity and team innovation performance is mediated by knowledge sharing;the contingency effect of team member exchange on the relationship between team identity and knowledge sharing is not significant, but it can positively regulate the relationship between knowledge sharing and team innovation performance. That is,when the level of exchange relationship is higher, knowledge sharing has a positive impact on team innovation performance. The stronger the positive reinforcement of innovation performance is,the weaker the converse is.Team member exchange can positively regulate the mediating effect of knowledge sharing on team innovation performance. That is,the higher the exchange quality, the stronger the indirect effect of team identification on team innovation performance through knowledge sharing. The results show that cross-border teams should learn to understand the strategic objectives of enterprises, coordinate the work of different departments and units, rationally plan the team size, integrate resources, promote communication, and determine a clear power, responsibility and benefit mechanism. This not only extends the research on the "I-P-O model" in the process of team identity affecting team innovation performance, but also helps managers to promote effective interaction among different cooperative units of enterprises and improve team innovation performance.
