Employees often show negative behaviors in their workplace,such as complaints,psychological strikes and destruction of company's property,which seriously affects the normal operation of enterprises.The negative behavior of company's employees has gradually attracted the attention of academia,such as silent behavior in the workplace,knowledge hiding,retaliatory behavior,workplace deviant behavior and so on.The existing literature shows that workplace deviant behavior includes employees' loaf on the job,destruction of public property,late and early retirement,and disrespect for colleagues.At present,there are many workplace deviant behaviors on the enterprises.The workplace deviant behavior of employees not only has a destructive impact on the normal operation of enterprises,but also damages the benefits of other members of the organization,which greatly increases the economic cost of enterprises.Due to the hidden feature of workplace deviant behavior,it is difficult for managers to supervise and manage it directly on the enterprises.Therefore,how to reduce employees' work deviant behavior has become a hot topic in academic circles.The existing literature shows that the leadership style is an important factor affecting employees' workplace deviant behavior.From the perspective of social identity,organizational identification as the mediating variable and altruistic orientation as the moderating variable,this paper constructs a model of the influence of self-sacrificial leadership on employees' workplace deviant behavior.Based on the data of 201 effective samples from employees in 11 companies,this paper makes the statistical analysis.Firstly,this paper conducts a factor analysis to test the common method bias and reliability and validity of the variables by AMOS 17.0 and SPSS 17.0.Then,this paper employs SPSS 17.0 to make multiple regression analysis to test the hypotheses.Finally,this paper uses the bias-corrected percentile bootstrap method to analyze the mediating effect of employees' Organizationalidentification and the moderating effect of employees' altruistic orientation by PROCESS of SPSS 17.0.The results indicates that:(1)Self-sacrificial leadership has a negative effect on employees' workplace deviant behavior.(2)Organizational identification plays a partly mediating role in the negative relationship between self-sacrificial leadership and employees' workplace deviant behavior.(3)Altruistic orientation of employees positively moderates the relationship between self-sacrificial leadership and employees' workplace deviant behavior,this is to say,when employees' altruistic orientation is higher,leaders' self-sacrifice is more likely to be recognized by employees so that employees are more likely to reduce workplace deviant behavior that is detrimental to the organization.This paper examines self-sacrificial leadership has a negative effect on employees' workplace deviant behavior,which enriches the researches on the effect of self-sacrificial leadership on organizational negative behavior.Based on the perspective of social identity and the personal factors of employees as the starting point,this paper explains the influence mechanism of self-sacrificial leadership on employees' workplace deviant behavior.The results can provide theoretical and practical guidance on how leaders manage employees' negative behavior.
