The report of the Nineteenth National Congress of the Communist Party of China pointed out that in order to cultivate new growth points in the field of human capital,the policy has made human resources increasingly the core competitiveness of enterprise development.How to stimulate the enthusiasm of employees and avoid and regulate their behavior has become the focus of many scholars' research.Work autonomy is the direct influence factor of employees' different behaviors,and it has always been the focus of management research.Therefore,based on the self-determination theory and the autonomy-control motivation model,this study constructed a framework for the impact of work autonomy on the psychological and behavioral dual paths of employees in the workplace by issuing online questionnaires to 370 employees from all walks of life in Beijing,Tianjin and Hebei.It systematically analyzed the impact of work autonomy on job prosperity and counterproductive behavior.The mechanism of action.The study found that:Firstly,job prosperity is positively affected by employees' work autonomy.Among them,work prosperity mainly includes two dimensions: learning and vitality.Data analysis shows that employees with high work autonomy also have higher learning desire and vitality.Secondly,job autonomy has a significant positive impact on employees' anti-production behavior.Among them,anti-productive behavior includes productive anti-productive behavior and property anti-productive behavior.Research confirms that work autonomy has a positive impact on both aspects.Thirdly,when employees are dominated by autonomous motivation,work autonomy will make them study and maintain their vitality through positive path;when employees are dominated by control motivation,work autonomy will make employees' behavior evolve into negative path and eventually turn into counterproductive behavior.
