The upgrading of information technology has accelerated the digital transformation.Due to nowadays busy and crazy work-life integration,people's consumption habits are deeply influenced: turning from one-stop offline supermarket to the fast-paced online shopping with convenient goods' delivery services,which in return,badly impacts the business of the traditional retail industry,especially the hypermarkets.W Company is a multinational retail giant,which starts its legend with hypermarkets.The hypermarket merchandising division is one of the core units,who is also facing huge challenges of implementing the strategy of Omni-Channel and transformation to Smart Retailing.To achieve the goal,it is essential for the hypermarket merchandising division to start enabling its talents immediately.But what should be done and where to start are the questions the division has bear in mind.The thesis obtains the inspiration from the existing literatures on enablement and empowerment from local and abroad.Considering the urgency and difficulty on the status,the Merchandise Assistants(MAs)are selected as the research object.The thesis introduces the characteristics of the MAs,analyzes their current working status and thus the urgency of the talent enablement.And then resignation interviews,an appropriate questionnaire for all existing MAs and a selected focus group interview had been conducted with Value Stream Mapping to diagnose the limitations on MAs' enablement from aspects of learning,processes,and customer.After the diagnosis is obtained,this thesis provides the countermeasures in line with the company's actual solution to enabling the MAs: Firstly,to enhance the MAs' learning and training from content to accesses.Secondly,to appropriately design the organization and management systems,especially set up the Merchandising Support Shared Services Group,to save the resources.Thirdly,to diversify the career development paths for MAs,enabling them to proactively pursue their own growth and retain talents.Fourthly,to streamline and simplify the processes as to improve the work efficiency and ultimately to add on customers' values.
