Knowledge employees are regarded as the main body of innovation,dissemination and application of knowledge.They are the intellectual source for updating products,services,production processes and management practices.The innovation of knowledge employees is crucial to the survival and development of the organization.Individual innovation occurs in the organizational environment of the interaction between individuals and organizations,and everyone is embedded in their work in varying degrees.Job embeddedness represents a close relationship between employees and organization,affecting the employees' behavior and decision-making in the work.It has been found that a high degree of job embedding can not only reduce the employee's turnover behavior,but also play a significant role in improving employees' performance and innovation performance.However,scholars have not yet completely uncovered the "black box" of the embedded mechanism of job embeddedness on individual innovation.In view of this,this study takes knowledge employees as the research object,and chooses job embeddedness as the breakthrough point of this research.It takes the employee's intrinsic motivation as the mediator variable and the personal level of innovation atmosphere as the moderator variable to explore the impact on employee's individual innovation behavior.First of all,this article systematically combs the domestic and foreign research on job embedding,intrinsic motivation,innovation atmosphere and individual innovation behavior.Afterwards,based on the Social Exchange Theory and Self-determination Theory,the hypothesis and theoretical model of this study are put forward.Based on the questionnaire of 255 domestic knowledge employees,the following conclusions are drawn from the data analysis: First,knowledge employees' job embedding has a positive impact on their individual innovation behavior.Fit and Sacrifice dimensions have significant impact on individual innovation behavior,while the Link has no significant effect on individual innovation behavior.Second,the embeddedness of knowledge employees has a significant impact on the level of intrinsic motivation,and Fit and Sacrifice have a significant positive effect on the promotion of intrinsic motivation.Fitting and Sacrificing have significant positive effect on the promotion of intrinsic motivation.Thirdly,the intrinsic motivation of employees has a significant positive effect on the improvement of individual innovation behavior.Fourth,intrinsic motivation plays a part of the mediating role in the relationship between embeddedness and individual innovation behavior of knowledge employees,and it plays a part of mediating role in the relationship between fitting and sacrificing dimensions and individual innovation behavior.Fifth,the atmosphere of innovation perceived by individuals can moderate the relationship between knowledge employees' job embedding and their intrinsic motivation.The more innovative the individual experiences,the more positive the impact of job embedding on intrinsic motivation.First,taking the knowledge employee as the research object,this paper expands the theoretical study of embeddness result variables.;Secondly,based on related theories,we build a model of job embeddedness in three sub-dimension Fitting,Linking and Sacrificing respectively with individual innovation behavior,and empirically confirming the direction of job embedding impact on individual innovation behavior.Third,the intrinsic motivation is introduced into the model as a mediator variable,and the innovation atmosphere perceived by the individual layer is used as the moderating variable,which partially answers the path of the embeddness impact on individual innovation behavior.
