Since the entry of the new era,the rapid economic development of various countries,in line with this,the competition between enterprises is also extremely fierce,in this situation,the requirements of enterprises on employees are also increasingly high.In response,employees are under increasing pressure in all aspects of their work,such as overwork,conflicts between roles,role ambiguity and job insecurity.These pressure sources cover a wide range of areas and have a deep impact.They not only bring negative effects on employees' physical and mental health,but also affect the long-term development of the enterprise.In order to reduce the impact of work pressure on employees and enterprises,the academia has conducted in-depth and comprehensive research and discussion on work pressure,but the results are not satisfactory.In order to better study of pressure,we should first understand must find out the reasons and influencing factors of work pressure,also want to find out the pressure is how to affect employee psychological,personal attitudes,their behavior and work performance,and the effect to understand the pressure to the worker of psychological mechanism,thus it can be seen that the study of all kinds of pressure is the top priority.Some kinds of pressure can make employees produce positive emotions and develop in a positive direction,so that employees can make positive behaviors.Such pressure is collectively known as challenging pressure academically.However,bad pressure will often give employees negative emotions,negative emotions,is not conducive to the enthusiasm and creativity of employees,often make employees feel bored and rejected,is not conducive to the improvement of enterprise efficiency and the realization of goals.This is known as obstructive stress.Challenging pressure can often bring positive impact to employees,but in work,employees are often affected by the negative impact of obstructive pressure.How to reduce and reduce the negative impact of obstructive pressure on employees will have an important impact on the development of the unit.This paper will focus on the study of obstructive pressure.When employees face barriers in the unit pressure,will be in this kind of negative impact,employees are likely to exist not clear their goals,not clear their interest in work,whether don't know his own effort to get the corresponding reward etc.Phenomenon,along with the increase in working hours,employee expectations of the content of the units and their work will become more and more high,but the unit can truly satisfy the expectations of employees,can truly rewards to employees,all kinds of uncertainty are increasing,when the units to provide various aspects and when there is a big gap between the expectations of employees,the staff can produce a series of negative emotions,These negative emotions are called work alienation.When employees feel alienated from work,they will feel alienated and excluded from work,and at the same time,they will feel lonely and isolated in interpersonal relationship,which is difficult to establish.These negative emotions will affect the staff's work enthusiasm and loyalty to the unit,if you want a more long-term development,must be concerned about the staff,understand the employees' thoughts,clear inner demand level employees,satisfy their needs of different levels,at the same time,to understand what is expected of employees,accurate prediction and assessment of employees' expectations,and be clear in the enterprise which factors will hinder the enthusiasm and creativity of employees,only in this way,can suit the remedy to the case,and meet the reasonable needs of employees,improve their working condition and working environment,make employees want to stay for a long time development from the deep heart's core,Make a certain contribution to the development of the enterprise,and only in this way,can we better retain employees,increase the efficiency of the enterprise,make the enterprise development in an invincible position,maintain their competitiveness.Moreover,the research on the sense of alienation from work is one of the effective tools to study the inner emotions and needs of employees.By creating the organization's strategic vision,build staff all aspects of the work requirements and scene matching and adapt to environment and meet the needs of employees in different hierarchy of needs,narrowing the gap between expectation and reality employees,do my utmost to master and to meet the needs of employees of all aspects,reducing staff work alienation and stimulate staff's work enthusiasm and mobilize employees' enthusiasm and creativity,make the staff have a sense of accomplishment and sense,will further strengthen employee retention.Through investigation and analysis of this article,the following conclusions:(1)the employee's obstructive pressure on individual sense of alienation,social alienation has significant positive influence on(2)obstructive pressure on employee retention will have a significant negative impact,the employees get obstructive pressure,the greater the employee retention intend will go down.(3)the personal sense of alienation and social alienation of knowledge retention will have a negative impact,namely the more employees get individualsense of alienation,social alienation,the lower the employee retention intend to(4)personal sense of alienation and social alienation in obstructive partial intermediary role between stress and retention will,namely employees obstructive stress is through personal sense of alienation and social alienation to influence the will of retention(5)perceived organizational support and employee retention intention significantly positive correlation,that is to say,the support of the organization,the more(6)the sense of organizational support plays a moderating role between the dimensions of the sense of work alienation and the intention to retain employees.In other words,the increase of the sense of organizational support will weaken the negative influence of the sense of work alienation on the retention intention of knowledge employees.According to the research results of this paper,in order to improve the employee retention intention,the managers in the organization should :(1)improve the organizational structure,improve the job description(2)establish a scientific assessment operation mechanism,create a fair atmosphere(3)enhance the sense of ownership of employees(4)build harmonious interpersonal relationship(5)arrange appropriate job rotation and enrich work(6)enterprises should set up reasonable career development channels(7)strengthen work support for employees(8)meet the needs of employees in various aspects.Only in this way,can we better enhance employees' willingness to stay,retain core talents,make the enterprise develop in an invincible position,and enhance the competitiveness of the enterprise.
