Research On Organizational Capacity Growth Mechanism From The Perspective Of Multiple Institutional Logics

The rapid change of external environment in the information age makes enterprises face uncertainty,which is the normal state of enterprise management.How can enterprises release vitality and maintain sustained capacity growth in a changing environment? Enterprises are very concerned about this issue.Through a longitudinal case study of Chengdu Nongyuan(2004-now),a private art institution with good development situation,this paper explores the project of organizational capacity growth mechanism from the perspective of multiple institutional logics,focusing on the following two aspects:Firstly,this paper discusses the multiple institutional logic conflicts and the organizational capacity growth process.This paper finds that multiple institutional logic conflicts present three states in the process of organizational capacity growth.The first state is "low compatibility-high centrality",which means a state of turbulence.Enterprises face the situation of conflicts of multiple logical subjects.Institutional logic is regarded as an institutional strategic resource.The coexistence of multiple institutional logics provides the enterprise with the activity,providing space for the company to continuously release new energy and continue to grow.The second state is "high compatibility-low centrality",indicating a relatively stable state.The enterprise concentrates resources to develop existing business to obtain the support and recognition of stakeholders.Enterprises enhance capacity in relatively stable environment.The third state is "high compatibility-high centrality",which means that multiple institutional logic is integrated within the organization.The organization realized the diversification of the model and the improvement of the comprehensive capacity in the whole process of the three states.Secondly,this paper studies the process mechanism of the influence of multiple institutional logic conflicts on organizational capacity growth.(1)Multiple institutional logic focusing mechanism,it promotes the interaction between the organization and the core subject,and the use of existing resources to build core competence,which is the process of improving compatibility from the bottom to top.(2)Multiple institutional logic diffusion mechanism,it activates the interaction between the organization and the multisubjects,and explores the core capabilities of potential resources,which is a process of improving centrality from the top to bottom.Enterprises construct a virtuous dynamic cycle through the continuous interaction of multiple institutional logic "focusing" and "diffusion" mechanisms.Diffusion releases energy under the accumulation of focusing,focusing on the precipitation capability under the active diffusion,promotes enterprises to generate self-regulating conflict mechanism,and achieves sustainable growth of organizational capacity.The innovations of this paper are mainly reflected in:(1)Promoting the understanding of the dynamic process of the organization's multiple institutional logic conflicts.Different from previous static research,this paper uses a dynamic and comprehensive perspective to interpret the dynamic process of multiple institutional logic conflicts characterized by centrality and compatibility in the state of organizational capacity growth.(2)Constructing the process mechanism of dynamic transformation between them.It reveals the intermediate mechanism of multiple institutional logical conflicts affecting the growth of organizational capacity,brings theoretical inspiration to the study of organizational capacity growth under uncertain circumstances,and provides a new perspective for the practice of organizational conflict response.
