Rapid economic development,accelerated globalization,unprecedented social competition,and intensified internal organizational changes,employees face more difficult work tasks and greater work pressure.Under this background,the key issues of this study is when employees realize that there are problems in the organization or need improvement,do employees prefer to keep silent or take the initiative?In a sense,employee silence is a loss to the enterprise.It may reduce knowledge sharing among employees and destroy the good atmosphere within the organization,which is not conducive to the company's long-term development.Therefore,attention should be paid to the silent behavior of employees within the organization in order to further explore the development potential of employees,stimulate the vitality of the organization,and provide motivation for the realization of the overall goals of the enterprise.On the basis of reviewing and summarizing the previous related research,this research has constructed work pressure and emotion based on the theory of pay-back imbalance theory,individual-environment adaptation theory,work requirement work control model,Robbins work stress model,etc.Theoretical models of exhaustion and employee silence.In the empirical research,426 valid questionnaires were collected nationwide through the questionnaire survey method,and SPSS and Amos data analysis tools were used to perform structural model analysis on the obtained data.The results show that:(1)Work stress has a significant positive effect on employee silence behavior;(2)Work stress has a significant positive effect on emotion failure;(3)Emotional exhaustion has a significant positive effect on employee silence behavior;(4)Emotional failure plays an intermediary role between work stress and employees' silent behavior.This research has the following two innovations in theory.First,this research expands the research related to silent behavior.Most scholars study the mechanism of silent behavior in terms of organizational pressure,leadership pressure,and individual competition pressure.No scholar has directly studied the mechanism of work stress and silent behavior.Therefore,this study will provide more empirical evidence for the research between work stress and employee silence behavior.Secondly,this study introduces emotional failure as an intermediary variable,which enriches the mechanism of the effect of work stress on silent behavior,and at the same time examines the mediating role of emotional failure between stress and silent behavior,providing a theoretical basis and research ideas for subsequent research,also put forward suggestions and theoretical support for breaking employee silence.Finally,from a practical perspective,the research results of this study will provide effective guidance for managers.Studying silent behavior from the perspective of work pressure provides new ideas for the company's human resource management strategy,helps enterprise managers to pay attention to the health of employees,and promotes the company's people-oriented thinking.Increasing domestic enterprises' emphasis on employee stress management and emotional management can provide a reference for companies to improve employee work pressure and silence.This study also puts forward corresponding management countermeasures for implementing individualized stress management,improving employee training and psychological counseling from the perspective of managers and employees.
