Under the influence of the traditional culture of "cautious words and actions" and"shooting the first bird with a gun",the silence of employees is regarded as a magic weapon for survival in enterprises.Therefore,some domestic scholars began to study the reasons for silence in organizations.At the cultural level,Confucianism promotes the doctrine of the mean,which makes employees dare not challenge the authority of leadership.At the same time,in the human society of China,employees are more inclined to develop in harmony with others and will not easily refute the face of colleagues and leaders.In addition,another reason is that the policies and systems of protecting employees' welfare in domestic enterprises are not perfect.Employees are afraid of their working status in the organization because of their brave advice.Therefore,most employees will choose to protect themselves and keep silent.In fact,many scholars in management practice have found that the factors affecting employees' silence behavior are very complex and diverse.External environmental factors,leadership factors and organizational factors will lead to the phenomenon of employees'silence.However,there is a lack of research on individual factors of employees.If an enterprise wants to occupy a place in the complex and fierce competitive environment,it must develop steadily and rapidly.Therefore,it needs employees to work longer and longer every day,and more and more tasks to be accomplished.The content of tasks tends to be more flexible and changeable.When the responsibilities of individuals to play roles are vague and uncertain,they are subjected to their own factors and external factors.The influence of factors can produce a negative reaction,which leads to the role stress of employees.At the end of the 19th century and the beginning of the 20th century,in Taylor's scientific management theory,the collective behavior of employees,such as the interaction between workers,feelings,attitudes and so on,will reduce their work efficiency.With the continuous development of management theory,it is found that dealing with the emotions and attitudes of employees is of great benefit to the development of the organization.Emotion exists in our daily life and work experience all the time.It has an impact on our values,organizational behavior and interpersonal relationships.Because employees feel role pressure in their work,they will inevitably have a negative working state,and how will this negative state affect employees'behavior?Would you like to make suggestions or be silent?However,employees with too much role stress will have negative emotions.Will emotional labor be carried out frequently,and what kind of work behavior will be produced?These problems need to be further studied and discussed.Based on the above discussion,this study first combs the relevant literature between role stress and employee silence behavior,and explores the mediating role of emotional labor in it,clarifies the concepts of relevant variables,influencing factors and so on,so as to construct the theoretical model of this study.Secondly,through analysis and comparison,the most suitable and mature scale for domestic situation is selected to compile the questionnaire for research variables.At the same time,through the questionnaire survey of some enterprises in Anhui Province,the relevant empirical analysis of the collected data verifies the correctness of the hypothesis.Finally,according to the data analysis results,it concludes that:(1)both dimensions of role stress have significant positive effects on employee silence;(2)both dimensions of role stress have significant effects on two dimensions of emotional labor;(3)two dimensions of emotional labor will significantly affect employee silence;(4)emotional labor in role The two dimensions of stress,role confusion,role conflict and employee silence act as mediators.According to the above conclusions,this paper puts forward that enterprises should first introduce new and scientific management system into their daily operations,establish correct management concepts,and strengthen the channels of management to communicate orders,so as to ensure the effective transmission of information between superiors and subordinates.Secondly,strengthen the communication between leaders and subordinates,colleagues and colleagues in enterprises,reduce misunderstandings and conflicts caused by inadequate communication,which can not only help employees reduce their role pressure,but also effectively alleviate the silence in the organization.Finally,more attention should be paid to the emotional state of employees,and the negative emotional pressure in the work should be correctly alleviated.
