In the fierce market competition, the rapid revolution of technology makes R&D staff of enterprises face more unprecedented job challenges in our country. In reality, because of the high requirements of job demands, many R&D staff have to choose resign. As the high cost of R&D staff resign, how to establish an effective employee retention strategy is extremely significant to the sustainable development of enterprises in our country. Based on the job demands-resources model and the new theory of the three-dimensional job characteristics stress model, this paper discussed three different types of work characteristics(job challenges, job hindrances and job resources) effect on turnover intention,and the mediating effect of emotional exhaustion in these paths, in order to find a way to solve the problem of employee turnover in work redesign.Based on the method of questionnaire survey, we collect 366 R&D staff data from 49 enterprises in seven cities. Using statistical analysis software SPSS22.0 and Mplus7.0, we put the factor analysis,the description statistical analysis, variance analysis, correlation analysis and structure equation model estimation etc on the collected data. The important results were represented as following:First,emotional exhaustion played a significant competitive mediating effect between job hindrances and turnover intention. Job hindrances had a direct positive effect on turnover intention, and also have a positive indirect effect on turnover intention through emotional exhaustion.Next,emotional exhaustion played a complementary mediating effect between job challenges and turnover intention.When lead emotional exhaustion in the model, the direct relation between job challenges and turnover intention become significant negatively, the indirect path is challenging work has a positive effect on emotional exhaustion, the emotional exhaustion has a positive effect on turnover intention.Then,the reliability and validity of the three-dimensional work characteristics stress model had been examined. It could be used in our organizational situation and the model can reflect the work characteristics of the R&D staff in our country well.Finally,according to the empirical results, this paper put forward some relevant management suggestions: reducing job hindrances, increasing job challenges, lauching job crafting and reinforcing emotion management ability training.
