With the rapid development of the logistics industry,the competition among logistics enterprises is increasingly fierce.The delivery performance and service quality of couriers are one of the decisive factors affecting the customer's consumption experience and the competitiveness of logistics enterprises.The introduction of the theory of job embedding provides a new perspective for the study of job performance,as well as a new research idea for increasing the retention rate of front-line couriers and improving the job performance of couriers.At present,the theoretical research on job embedding in China has not been in-depth.At this stage,the research mainly focuses on employee turnover rate and organizational performance,etc.The research group is mainly medical workers in the medical industry or senior management of companies.Few studies have been conducted on the group of express delivery workers.This study creatively applied the work embedding theory to the research on the job performance of couriers,and explored the direct influence of the three dimensions of job connection,job matching and job sacrifice of couriers on the task performance and relationship performance of terminal logistics distribution.In this study,403 front-line express workers from several logistics enterprises in changsha were selected as the research objects,and the original data were analyzed and tested by SPSS24.0,AMOS20.0 and other software throughquestionnaire survey.The empirical results show that :(1)different gender,age,educational background and working years of couriers and couriers from different express companies show different differences in job embedding and job performance.(2)the degree of job connection and job matching of the couriers has a significant positive impact on the task performance of the couriers' terminal logistics distribution,but the degree of job sacrifice is only correlated with the task performance of the couriers' terminal logistics distribution.(3)job matching and job sacrifice of couriers have a significant positive impact on the performance of the couriers' terminal logistics distribution,but the performance of the couriers' terminal logistics distribution is only correlated with the performance of the couriers' terminal logistics distribution.Based on the results of empirical research,this study proposes the following management Suggestions :(1)based on the positive impact of job matching on task performance,improve the salary payment,organizational atmosphere,basic insurance and other aspects;(2)based on the positive impact of job matching of couriers on relationship performance,the couriers can be appropriately empowered and their professional identity can be increased;(3)based on the positive impact of job connection of couriers on task performance,the communication and teamwork of couriers should be enhanced;(4)based on the positive impact of the job sacrifice of couriers on the relationship performance,wecan select the best employees and pay attention to the construction of express company culture.
