With the development of the economy and the acceleration of urbanization,complex construction projects have shown a trend of sustained and high growth in the past decade.Correspondingly,such phenomena as schedule delay,cost over budget,and quality sub-standard has become increasingly serious.Research shows that organizational leadership is a key factor affecting the management performance in complex construction projects,it has a significant impact on project organizational behavior,project effectiveness and project stakeholder satisfaction.Therefore,it has great theoretical and practical significance to study organizational leadership for improving the leadership theory and enhancing the leadership ability of complex construction projects.This paper adopts the methods of content analysis,theoretical deduction,questionnaire survey,and empirical analysis to study the influence of organizational leadership on management performance in complex construction projects,and reveals the mechanism of organizational leadership on project management performance.It mainly includes the following three aspects,(1)Based on the theory of organizational leadership and the characteristics of complex construction projects,this study constructs the organizational leadership theoretical framework and develops the evaluation scale.Through the reliability and validity test,correlation analysis,and factor analysis to verify the effectiveness of the scale,and constructs the multidimensional measure model of organizational leadership including vision guiding,systems thinking,team building,and context interacting.The research results can improve the theory of organizational leadership and the evaluation system in complex construction projects.(2)Based on the theory of project citizenship behavior and the influence of organizational leadership on project management performance,this study constructs the theoretical hypothesis model of organizational leadership,project citizenship behavior,and project management performance,and assumes the relationship between organizational leadership and project management performance.After constructing the Structural Equation Model(SEM)and collecting sample data to verify the research hypothesis.The research results show that organizational leadership has a direct impact on project management performance,also taking project citizen behavior as the mediating variable has a mediating effect on project management performance.(3)Based on the collected data of 169 valid project samples,this study uses SEM to fit the influence path of each factor of organizational leadership and analyzes the specific action path between each dimension of organizational leadership and project citizenship behavior and management performance.The research shows that the vision guiding and context interacting have direct and indirect effects on project management performance.Team building can enhance the performance of project management by influencing project citizen behavior.However,the impact of system thinking on and project citizen behavior and project management performance is not significant in complex construction projects.
