Research On The Competency Model And Its Mechanism Of Project Managers In Construction Enterprises

As the core of professional management in construction,project manager of construction enterprise plays a key role in the success or failure of the project,the level of performance,profit and loss,and is the most important and key resource in professional management in construction.In order to better cultivate and select construction enterprise project managers facing the industry change and under the new normal economic situation,this study takes the competency of project managers in construction enterprises as the research object,basing on the connotation of the competency of the project manager,using the empirical research method,to explore the Competency Model of the project manager's competency and its relationship with the project performance.Through this study,we comprehensively grasp the Competency Model and its mechanism of project managers in construction enterprises under the new situation,so as to provide useful reference and suggestions for training and selecting project managers in construction enterprises and improving project performance.Firstly,this study takes the competency characteristics of project managers in construction enterprises as the core,summarizes the competency characteristics of project managers through literature analysis,actual interviews and questionnaire surveys.Secondly,it uses factor analysis method of multivariate statistics to analyze and collate the interview and questionnaire data,and constructs the Competency Model of project managers in construction enterprises.Structural equation is used to verify the validity of the competency characteristics model of project managers in construction enterprises.The research shows that the Competency Model of project managers in construction enterprises under the new situation is a multidimensional hierarchical structure model,which consists of 29 competency characteristics from four dimensions: leadership,project management,interpersonal development and personal characteristics.Then,combined with the project performance evaluation,the mechanism of the competency of project managers in construction enterprises on project performance is analyzed.Through the confirmatory structure analysis of the competency of project managers,the effect of each competency characteristic dimensions on competency is analyzed and concluded.Combining with literature analysis and questionnaire survey,the evaluation criteria of five dimensions of project performance are put forward,whichare quality,schedule,cost,safety and satisfaction.On this basis,the structural equation model is used to calculate the function mechanism and impact path of project manager competency that consists of four feature dimensions on project performance.The results show that competency as a second-order potential variable has a significant impact on project performance,and the four dimensions of competency characteristics also have a direct significant impact on project performance.Finally,from the perspective of personnel training and selection,the improving path and training strategy of project manager competency are refined.Based on the analysis of the four characteristic elements of the competency of project managers in construction enterprises and 29 competency characteristic indicators,and the analysis of function mechanism of competency's effect on project performance,this study puts forward the ways to improve the competency of project managers from the aspects of professional knowledge training,personal quality and value guidance,comprehensive management level,systematic thinking ability and communication ability training.The training strategies of project managers competency to improve project performance are put forward from three aspects: project managers,construction enterprises and universities.
