The turnover rate in China has been at a high level in recent years,for enterprises,an excessively high turnover rate will weaken competitiveness,which is not conducive to the realization of good performance of company,for individuals,frequent turnover will also be detrimental to the long-term development of employees.Turnover behavior is an action that has already occurred,and its research does not have much substantive effect,and turnover intention can well predict the occurrence of turnover behavior,so research on turnover intention has always been the focus of academic research.When conducting research on turnover-related aspects,scholars have explored from the personal,organizational and social levels.Among the many factors that affect employees' turnover intention,there is a phenomenon that has always existed in organizations that has attracted the attention of scholars.The resources in the organization are scarce limited,but everyone hopes that the interests of individuals or groups can be maximized,therefore,in order to compete for the limited resources,there will be open struggles in the organization for the purpose of maximizing resources and interests,and the organizational political behavior will also occur.Burns was the first to study organizational politics.He put forward the concept of political behavior within the organization,which opened the way for the study of organizational politics.However,due to the concealment of organizational political behavior,it can not be directly measured,so the research has not been further developed.Until the concept of perceptions of organizational politicals and the emergence of measurement tools,scholars have re-launched research in the field of organizational political behavior.In this paper,through reading and understanding the relevant literature on perceptions of organizational politicals,based on the social exchange theory,this paper constructs a research model with perceptions of organizational politicals as independent variable,employees' turnover intention as dependent variable,organizational trust as intermediary variable,and communication openness as moderating variable.The data analysis tools SPSS23.0 and AMOS23.0 were used to analyze 296 valid questionnaires,including descriptive statistical analysis,correlation analysis,reliability analysis,regression analysis and other empirical analysis to test the relevant research hypotheses.The main conclusions are as follows:(1)There is a significant positive correlation between perceptions of organizational politicals and turnover intention.According to the social exchange theory,reward are the guarantee of human behavior.The existence of political behaviors in organizations will lead to unbalanced resource allocation andunequal exchange relations,so they will have the idea of leaving to avoid the loss of more resources.(2)Perceptions of organizational politicals significantly negatively affects employees' organizational trust.Organizational political behavior will make employees have different opinions on the distribution of interests,and it is difficult to predict the mutually beneficial relationship in the organization psychologically.According to the social exchange theory,trust is the security perception of the exchange relationship.When the equal exchange relationship becomes vague,employees will reduce or even lose their trust in the organization.(3)There is a significant negative correlation between organizational trust and turnover intention.Organizational trust is based on the positive perception of organization,while turnover intention is based on negative evaluation.When employees' trust degree to the organization is reduced,it means that employees have a negative perception and have a questioning attitude towards the exchange relationship in the organization.When negative emotions accumulate and employees are unable to do their best,they tend to leave the organization.(4)Organizational trust mediates the influence of perceptions of organizational politicals on turnover intention.Among them,organizational trust plays a partial mediating role in the influence of perceptions of organizational politicals and its sub dimension self-interest behavior and colleague relationship on turnover intention,and plays a full intermediary role in the process of the influence of pay and promotion on turnover intention.The existence of political behavior in an organization will affect employees' trust in the organization.When the bond of trust breaks,employees are unwilling to spend time to maintain the exchange relationship of mutual trust,so they will have turnover intention.(5)Communication openness plays a moderating role in the process of the influence of perceptions of organizational politicals and its sub-dimension self-interest behavior and colleague relationship on turnover intention.Perceptions of organizational politicals is a kind of subjective perception,which is a one-way interpretation of the subject to the object.The two-way interpretation between the subjects in communication can solve the dilemma of one-way interpretation well.The existence of political behavior in an organization will cause contradictions or conflicts between employees and the organization,leaders and colleagues.Communication,as the behavior process of expressing opinions,information and emotional exchange among employees in an organization,is one of the necessary ways to solve the conflicts.When the communication in the organization is smoother and the communication channels are more,the employees' perception of the political behavior in organization canbe fed back to the superior leadership or Actively communicate with colleagues.If it is only the employee's perception deviation,the misunderstanding will be eliminated through communication.If there is indeed a political behavior that harms the interests of others,communication can be used as a vent for employees' negative emotions,and urge relevant employees to improve,so as to reduce the occurrence of employees' tendency to leave to some extent.Through the empirical analysis,on the one hand,it enriches the theoretical basis of the impact of perceptions of organizational politicals on employees' turnover intention,on the other hand,it gives enterprise management enlightenment in practice,and provides some suggestions for enterprises to reduce organizational political behavior,improve organizational communication openness and employee organizational trust.
